本研究主要探討在組織變革環境下,員工是否會因組織內的創新氣候,將其原本的不滿轉化為好的組織公民行為表現。本研究以某金屬加工企業為研究對象,委請該公司管理部主管協助問卷發放,共計發放300份,扣除無效問卷,回收137份,回收率為45.6%。階層迴歸分析結果顯示,組織環境的促進因素下,可減緩員工工作不滿足對組織公民行為的負面影響,而組織環境的抑制因素下,非但不會強化員工工作不滿足對組織公民行為的負面影響,反而有減緩的效果,換言之,組織透過創新氣候的塑造可有效將員工的不滿足感轉化為提升其組織公民行為的動力。本研究針對上述研究發現進行探討以提出後續研究與實務應用上的建議。
The main purpose of this study was to investigate whether organizational creative climate will transfer employees' job dissatisfaction into organizational citizenship behavior (OCB). The 137 samples were collected form a metal manufacturing. The results showed that employees under facilitating climate will ease the negative effect of dissatisfaction on OCB, and the suppressing climate will moderate the dissatisfaction on OCB. The roles of organizational creative climate in leading OCB when employees with job dissatisfaction were discussed.
