摘要


現今,許多企業都逐漸走向多樣化的知識環境,企業必須擁有不可取代的知識才足以維持競爭優勢。因此,知識已成為一個佔優勢的重要資源,而透過有效的知識轉移更是知識管理最重要的一個階段,能夠有助於企業提升經營績效。本研究以社會交換理論為基礎,從知識轉移速度與深度的觀點,來探討影響企業員工知識轉移成功的關鍵因素。從企業員工使用知識管理系統的知識特性、個人特性、組織特性、及知識轉移特性的角度出發,來瞭解影響企業員工知識轉移成功的關鍵因素。本研究從15家企業中搜集資料,透過紙本與網路的方式來發放問卷,總計回收了225份有效問卷。資料分析方面,本研究以SPSS 21及SmartPLS 3.2來做為分析工具。資料分析結果的12項研究假說之中有9項研究假說獲得正向支持,本研究歸納出四項重要的發現:(1)知識吸收對知識轉移深度之影響最為顯著;(2)知識吸收對知識轉移速度具有顯著的影響;(3)可清楚表達性對知識傳遞有重要的影響;(4)企業員工與知識提供者之間的互動有助於知識的吸收。

Nowadays, many companies are rather focusing on the development of successful knowledge management, to improve their competitive advantage. However, knowledge transfer success has been the most important stage in knowledge management to increase operating profits and maintain company operating performance. The purpose of this study is to investigate the critical factors influencing employees’ knowledge transfer success from the perspectives of knowledge transfer velocity and knowledge transfer viscosity. Four dimensions are used for research model development: knowledge characteristics, personal characteristics, organizational characteristics, and knowledge transfer characteristics. Based on social exchange theory, this research develops a theoretical model for empirically testing. The questionnaires were distributed and collected from fifteen firms. A total of 225 valid responses were collected. Statistical software of SPSS 21.0 for Windows and SmartPLS 3.2 were used to analyze the data. The results show that 9 of 12 hypotheses were supported. Four important findings are summarized: (1) The knowledge absorption significantly influence knowledge transfer viscosity. (2) The knowledge absorption significantly influence knowledge transfer velocity. (3) The articulability significantly influence the knowledge transmission; (4) The interactivity of the employees and knowledge providers significantly influence the knowledge absorption.
