台灣幼教產業逐漸走向精緻化幼兒教育,由於環境變動的影響,經濟環境變動、少子化的衝擊、政府政策的變動、家長專業素養的提升,與科技產品蓬勃發展,各種環境變動遷動著幼教產業的經營策略。對投資人來說,幼教產業不再是高毛利的產業;對年輕人來說,多數人不願投入幼兒教育,資金、人才的流失,觸使幼教產業加速轉型,多角化的發展為幼教產業帶來不同的面貌。然而產業的轉型勢必衍伸出組織變革及變革所帶來組織內部與外部衝突。 本研究以臺南三所私立幼兒園園長做為訪談對象,探討私立幼兒園產業在環境變動與經營策略之關係,環境變動與多角化策略之關係,策略變動與組織結構變動之關係,以及組織變革與組織衝突之關係。研究發現,(1)社會環境變動、政策變動、經濟環境變動會改變私立幼兒園產業獨資或合資的經營策略;(2)社會環境變動影響私立幼兒園產業發展多角化策略;(3)多角化策略的變動帶動組織結構變動,策略與結構的變革會衍生帶來組織衝突,然而適當的衝突為組織帶來正向績效。 期望透過本研究之成果,能提供私立幼兒園產業為了因應社會、經濟與技術環境變動,從事多角化經營過程在組織結構變動與組織衝突管理上實務的貢獻與參考。
Preschool education industry in Taiwan gradually implements elaborate preschool education and different strategies because of environment changes such as economic changes, effects of low birthrate, changes in government policies, enhancement of parents’ professional literacy, and development of technology products. It is no longer a high margin industry for investors. Also, for youngsters, most people are not willing to immerse in preschool education. Therefore, the loss of funds and talents force them to transform. Diversification strategy, as one way to transform, has put a new face on preschool education industry, but the transformation of industry also brings organizational changes and organizational conflicts. This study intends to interview three private kindergarten principals in Tainan, investigating the relationships among: environment changes and operating strategies, environment changes and diversification strategy, changes in strategies and structure changes, and organizational changes and organizational conflicts. The results of this study are as follows. First, for private kindergartens, the changes in social environment, policies, and economic environment affect the type of business strategy, sole proprietorship or joint ventures. Second, social environment changes affect diversification strategy in private kindergartens. Third, structure follows diversification strategy, and the organizational changes bring organizational conflicts. However, it is verified that appropriate conflicts will improve corporate performance. With the mentioned above, in order to deal with social, economic, and technology environment changes, the findings of this study provide private kindergartens managerial implication with organizational changes or organizational conflicts under diversification strategy, and practical efforts.
