工作壓力於壓力源與員工績效關係間之中介角色分析:以印尼UBEP公司為例

摘要


有關壓力來源對於工作績效的影響,不論在學術界或是實務界均相當重視。現有研究說明兩者之間具有高度相關,且已說明工作壓力會在其中扮演中介的角色。在印尼,組織對於外包與非外包員工的對待有所差異,但在此一議題的討論上,卻缺乏對於外包員工的關注。本研究目的在於探討外包員工的工作績效是否如同既有的研究結果,受壓力源與工作壓力的影響。本研究樣本來自209位印尼南加里曼丹島的Pertamina石油探勘公司的外包員工。根據Baron & Kenny提出的階層迴歸分析來檢測工作壓力的中介角色,研究假設如同過去研究獲得支持,儘管如此,本研究結果不僅呈現出完全中介的機制,我們更發現其中的曲線關係。其次,針對此研究結果,我們分別對於學術面與管理面提出我們的建議。

Motivated by a dearth of research on stressors, job stress, and employee performance associated with the phenomenon of outsourcing system adopted by organizations. The present article has written much ink regarding the relationship between stressors, job stress, and employee performance among outsourcing employees in Pertamina, Exploration and Production Business Unit, Tanjung, South Kalimantan, Indonesia. Given that, we posit job stress as a mediator, hierarchical regression analysis proposed by Baron and Kenny was employed in order to examine the relationship. Moreover, data were obtained from 209 workers who enrolled as an outsourcing employee. As expected, the current article revealed that job stress fully mediates the relationship between stressors and employee performance. Besides, the article conveyed clearly the empirical relationship between stressors, job stress, and employee performance which is not only significant, but also portrayed a curve relationship. Ultimately, the academic and practical implications were discussed.
