摘要


縱觀國內有很多經營績效卓著的企業,領導者功不可沒,優秀的領導者是提供組織方向與願景,以誠信、熱誠來引導及鼓勵組織內成員共同完成使命。 然而,這些優秀企業之領導者的領導型態對於組織氣候形成之影響程度以及何種組織氣候關鍵因素使得企業經營績效卓越,依據以往研究大多著眼於領導型態、組織氣候與組織績效之關聯性,並未深入探討領導型態對於組織氣候形成的關鍵因素。故本研究的主要目的在於探討金融產業中公司類別之領導型態、領導型態對於組織氣候形成的影響及經營績效良好公司的組織氣候之關鍵準則。本研究採用專家問卷調查法,共取得9位專家的意見進行雙主題DEMATEL分析。 藉由統計分析及雙主題DEMATEL分析研究,本研究結論如下: 1.金融產業中不同類別公司之領導型態並不相同。 2.不同領導型態對於組織氣候形成影響並不相同。 3.金融產業中,推銷式之領導型態在工作結構面重視結構、責任 與風險組織氣候;告知式與推銷式並重之領導型態重視風險與標 準;而參與式領導型態重視責任、獎酬與標準。在人際關係面部份 三種領導型態以支持與認同為主要關鍵準則。

Leaders are important for companies with significant performances. A good leader gives right directions and good visions to an organization, and helps members to accomplish mission based on trust and enthusiasm. However, how the leadership style of an outstanding enterprise affects the organizational climate and what critical factors of organizational climate result in good performance for enterprises are concerned. Many previous researches studied the relevant of leadership styles, organizational climate and organization performance. But few studys were explored to the critical factors of leadership style influencing the organizational climate. The purpose of this research is to analyze leadership style in finance industries, its affection to organizational climate and critical factors of organizational climate in outstanding companies by using expert questionnaire survey to analyze by due-theme DEMATEL method. By using statistics analysis and due-theme DEMATEL, the researcher had found 1.There are different leadership styles in different categories of finance industries. 2.Organizational climate is not the same as different leadership style. 3.The critical factors come from what is highly thought in different leadership style. Critical factors of selling leadership style are organization structure, responsibilities and risk. Those of telling and selling leadership style are risk and standard. And those of participating leadership style are responsibilities, standard and reward. The critical factors of three of leadership style in interpersonal relationship are support and identity.
