知識流通機制對知識移轉績效影響之研究-以半導體產業為例

摘要


在自由化與全球化的推波助瀾之下,跨國企業面臨更快速動盪的環境壓力,在不確定性的經濟體系中唯一能確定的事,即持續確保競爭優勢的根源在於知識(Nonaka, 1991),知識經濟時代形成了更激烈的國際競爭,面對愈趨新穎、複雜且不斷推陳出新的技術知識,企業如何將核心的競爭優勢移轉至子公司以鞏固市場佔有率及提昇競爭力,儼然已是重要之議題。 有鑑於此,跨國企業如何善用知識流通機制以跨越距離之藩籬並減緩移轉之障礙,以提昇知識移績效之效益即為本研究之動機。探究知識特性、距離與知識移轉績效之關係,並進一步探討知識流通機制對知識移轉績效之影響則為本研究之目的。 有人以「電子產業的原油」及「電子產品的神經系統」來形容半導體產業,其在我國經濟上之貢獻更是不容小覷,不論在經濟面或運用面都顯示了台灣半導體產業的重要性,因此,本研究採用問卷調查法,以針對台灣半導體產業具有海外實務經驗之高階主管為訪談對象,本研究共寄發728份問卷,有效問卷共計154份,有效問卷回收率為21.15%。 本研究採用迴歸分析為主要的研究方法,旨在驗證本研究之研究假說, 本研究結果發現,外顯性知識、組織距離、知識分享動機與社會化等因素,皆會對知識移轉績效形成正向顯著性影響;除此之外,知識特性對知識移轉績效之關係會受到正式溝通與外在動機等因素之干擾影響;另外,距離對知識移轉績效之關係則會受正式溝通、社會化與內在動機等因素之干擾影響。

In a knowledge-based age, the most important challenge that transnational companies face is its worldwide learning. How to transfer its competitive technology and core competencies among subsidiaries and how to facilitate subsidiaries to become an incubator of innovation center are crucial issues. Although some researches have addressed the characteristics and effects of knowledge transfer, little is known about how the knowledge flow be effectively delivered. In addition, because the head office and its subsidiaries are differently located, in terms of cultural and organizational distances, to establish an efficient knowledge flow mechanism is important for performance. Thus, the main purpose of this research is: first, to explore the relationships between knowledge characteristics, distances, and transfer performance; second, to examine the moderating effects of knowledge flow mechanism on those relationships. Semiconductor industry is the most value-added global industry. It creates high volumes of knowledge flow and thus provides a good study framework for this study. Followed by a pilot study, 728 questionnaires were sent to senior managers in Taiwanese semiconductor industries. The response rate is 21.15 percent. After utilizing various statistical tests, this study finds that explicit knowledge, organization distances, sharing motivations and socialization are significant factors affecting knowledge transfer performance. In addition, utilizing formal communication and socialization, companies can reduce both cultural and organizational distances among subsidiaries. Thus, performance of knowledge transfer is enhanced.
