金融機構購併後員工工作滿意度之探討

A Study on the Post-Merger and Acquisition Work Satisfaction of Financial Institution Employees

摘要


近年來,在金融自由化與國際化的趨勢中,金融機構為求獲得最大的企業優勢,而進行諸多購併活動。但購併除了帶來規模經濟外,其所伴隨的是對金融機構從業人員的衝擊。因此本研究就基於此動機與目的,來探討金融機構從業人員之新任主管支持、同事支持、工作特性、組織公平等知覺與工作滿意度、組織承諾、組織公民行為間之關係。 本研究係以我國台灣地區進行購併後金融機構從業人員為研究對象,共發出問卷210份,回收200份,回收率為95.23%,扣除無效問卷共17份,獲得有效問卷共183份,有效回收率為87.14%。 本研究以多元迴歸分析法進行分析,經實證發現結果如下:主購併金融機構員工與被購併金融機構員工知覺新任主管支持、工作特性、組織公平之程度,皆對員工之工作滿意度呈顯著影響關係。主購併金融機構員工與被購併金融機構員工知覺同事支持之程度,皆對員工之工作滿意度、組織承諾與組織公民行為不具顯著影響關係。主購併金融機構員工與被購併金融機構員工知覺新任主管支持、工作特性、組織公平與工作滿意度之程度,皆對員工之組織承諾與組織公民行為呈顯著影響關係。

The trend of financial liberalization and internationalization in recent years has triggered off a tide of merger and acquisition (M&A) among financial institutions seeking to build an optimum corporate edge. However, in addition to the scale economy, the M&A has an impact on the employees of financial institutions. The study, based on the motive and purpose, delves into the correlation among the financial institution employees’ perception of new supervisor support, coworker support, job characteristic, organizational justice, job satisfaction, organizational commitment and organizational citizenship behavior. Employees from post-merger and acquisition financial institutions in Taiwan were selected as the object of this study. A total of 210 questionnaires were distributed, and 200 questionnaires were received, posting a response rate of 95.23%. Among the returned 200 questionnaires, 17 questionnaires were considered invalid, and 183 valid, with a valid response rate of 87.14%. An analysis was conducted using the multiple regression, and through the empirical study it’s found that: (1) the extent of perception of new supervisor support, job characteristic, organizational justice of employees from the acquiring and acquired financial institutions has a significant effect on the job satisfaction of employees; (2) the extent of perception of coworker support of the employees from acquiring and acquired financial institutions has no significant effect on the employees’ job satisfaction, organizational commitment and organizational citizenship behaviour; (3) the extent of perception of new supervisor support, job characteristic, organizational justice and job satisfaction of the employees from acquiring and acquired financial institutions has a significant effect on the employees’ organizational commitment and organizational citizenship behaviour.
