離島公立醫療機構主管領導風格與員工滿意關係之干擾效應

摘要


本研究主要探討公立醫療機構的組織運作,面對有同時存在不同任用條件、職業類別、服務年資等等不同個人屬性的既成環境,其與主管領導風格及員工工作滿意間的相互影響關係之現象,藉由調查研究所得之分析數據資訊來歸類管理科學上的行為狀態,以做為機構負責人在經營管理策略規劃時的參考。 本研究採問卷調查方式進行,以衛生福利部所屬之某離島醫療機構為調查對象,衡量變數為個人屬性、主管領導風格、工作滿意3項。問卷發放為調查期間於機構內實際在職所有人員共計260人,回收有效問卷共計236份,有效問卷回收率為90.7%。經以SPSS 18.0統計分析軟體進行分析後,文中假設一「主管領導風格對於不同個人屬性有顯著差異」,部分成立;假設二「不同個人屬性對於工作滿意有顯著差異」,部分成立;假設三「主管領導風格對於員工工作滿意有正向影響關係」,成立。 本研究驗證於醫療機構內主管領導風格與員工工作滿意呈現有正向關係影響,其中轉換型領導與員工內在滿意有著高於外在滿意的強度級距的正向關係,而交易型領導則與外在工作滿意有著高於內在滿意的強度級距的正向關係。另外就8項受測對象的不同個人屬性中取得不同職業類別項目分別與主管領導風格及工作滿意有顯著差異結果,顯示醫療機構員工會因為主管領導風格與工作滿意之相互間關係而有所影響。

This study mainly discusses the organization of public medical institutions, In view of the existing environment of different personal attributes, such as different appointment conditions, occupational categories, service years, and so on, the relationship between the leadership style and the employee's job satisfaction is analyzed by the collected data. A management strategy can be applied as reference in the planning with the help of classifying the state of management science behavior. In this study, the questionnaire survey was carried out, and the outbound medical institutions belonging to the Ministry of Health and Welfare were the subjects of the survey, and the variables were measured as personal attributes, supervisors' style and job satisfaction. Questionnaire issue for the investigation period in the organization of the actual number of employees in a total of 260 people, a total of 236 effective questionnaires, questionnaire recovery efficiency of 90.7%. Having analyzed the questionnaires with the statistical analysis software of SPSS18.0, the findings assumed that there is a significant difference between the different styles of the individual leaders, and some of them are set up. Assuming that "different personal attributes have significant differences in job satisfaction", some "Leadership style has a positive impact on employee job satisfaction". This study verifies that there is a positive relationship between the leadership style and the employee's job satisfaction in the chosen medical institution. The relationship between the conversion type and the employee's inner satisfaction is higher than the external level of satisfaction. The external job satisfaction has a positive relationship above the intensity level of intrinsic satisfaction. In addition, there are significant differences between the different personal categories of different subjects in the different personal categories, and the results show that the employees of the medical institutions will be affected by the relationship between the leadership style and the job satisfaction.
