本研究主要探討單位在轉換型領導、團隊凝聚力與組織承諾之關聯性研究,採用量化研究之問卷調查法,以陸軍東部某部隊之志願役士官及士兵為研究對象,紙本問卷發放總計94份,回收94份,回收率100%;扣除填答不完整之無效問卷後,有效問卷計91份,有效問卷回收率97%。 資料分析採用內部一致性信度分析、描述性統計分析、獨立樣本t檢定、單因子變異數分析、相關分析、迴歸分析等統計方法,研究結果如下: 一、轉換型領導對團隊凝聚力有顯著正向相關。 二、轉換型領導對組織承諾有顯著正向相關。 三、團隊凝聚力對組織承諾有顯著正向相關。 四、團隊凝聚力對轉換型領導與組織承諾之間具有中介效果。 本研究建議主官在管理部隊時,運用以下四項建議,將能提升團隊凝聚力、提高組織承諾、達成部隊任務、穩定人力資源,使得部隊運作達到妥善性、穩定性及長久性。 一、培養領導者特質 二、訂定團隊目標 三、舉辦團體活動 四、部隊職涯輔導
The purpose of this study was to identify relationships among transformational leadership, group cohesion and organizational commitment. Using a troop of soldiers in Taiwan as an example. A questionnaire survey method was adopted to collect the data. A total of 94 questionnaires were distributed, and 91 completed the questionnaire satisfactorily, resulting in a return rate of 97%. The data were analysed with toos such as coefficient of internal consistency, descriptive statistics, independent sample t-test, one-way analysis of variance, correlation analysis, and regression analysis. The main results of this study are as follows: 1. Transformational leadership has a significant positive effect on group cohesion. 2. Transformational leadership has a significant positive effect on organizational commitment. 3. Group cohesion has a significant positive effect on organizational commitment. 4. Group cohesion has partial mediation effect on transformational leadership and organizational commitment. In the conclusion, four recommends to supervisors are proposed, including developing leadership traits, setting team goals, holding group activities and troop career counseling. With these activities, the army can enhance a troop’s group cohesion, organizational commitment.
