新進人員工作壓力對組織承諾、工作士氣之研究-以南部某軍事工廠為例

摘要


本研究為探討某國軍南部生產單位中,該單位的工作壓力對新進人員組織承諾及工作士氣的影響為何,以該單位2年內新進人員作為研究對象,研究方法採用探討理論,從工作壓力的工作負荷、角色壓力及專業技能三個自變數來衡量組織承諾及工作士氣二個依變數,並加入控制變數,以階層迴歸檢驗兩個模式區組間的高低,並從實證上研究資料發現自變數是否對二個依變數具有影響力;本研究假說問題為單位新進員工表現出工作壓力時,組織承諾及工作士氣,對組織內新進員工的工作壓力影響程度高低?研究對象以蒐集生產單位內軍、士官、士兵及約聘僱人員為樣本的問卷,共發放250份,扣除無效問卷後,有效組數為236份,有效回收率為94.40%。研究結果顯示,工作負荷對組織承諾及工作士氣有高度負向影響效果;角色壓力對組織承諾及工作士氣具有高度負向影響效果;專業技能對組織承諾有高度正向影響效果,對工作士氣有中度負向影響效果;在控制變項部份,僅年齡有顯著差異,性別、婚姻、階級、對組織承諾及工作士氣均無顯著差異。 依據本研究的結果加以討論並提出學術及實務上意涵、研究限制與對後續研究的建議。

The purpose of this study is to explore the impact of work pressure on the organizational commitment and morale of new recruits in a production unit in the southern part of the national army. Workload, role pressure, and professional skills are used to measure the two dependent variables of organizational commitment and work morale, and control variables are added to test the level between the two model blocks by class regression, and find from empirical research data Does the independent variable have an influence on the two dependent variables? The hypothesis question of this research is how much the organizational commitment and work morale affect the work pressure of the new employees in the organization when the new employees of the unit show work pressure?The research subjects collected 250 questionnaires from the military, non-commissioned officers, soldiers and contracted personnel in the production unit. After deducting invalid questionnaires, the number of valid groups was 236, and the effective recovery rate was 94.40%.The research results show that workload has a highly negative effect on organizational commitment and work morale; role pressure has a highly negative effect on organizational commitment and work morale; professional skills have a highly positive effect on organizational commitment and have a positive effect on work morale. Moderately negatively affect the effect; in the control variables, there are only significant differences in age, and no significant differences in gender, marriage, class, organizational commitment and work morale. Discuss based on the results of this research and propose academic and practical implications, research limitations, and suggestions for follow-up research.
