工作特徵對工作績效的影響-信任主(官)管與感受當責的中介效果

摘要


總統蔡英文曾指出:寧可百年無戰事 不可一日無戰備,意味著戰備整備工作一日都不可鬆懈,因此,國軍三大信念中除了國家外,「責任」及「榮譽」均為國軍人員必須具備的觀念與態度。尤其,建立在誠信基礎上的榮譽乃是軍人的第二生命,為軍人應具備的道德及價值觀。以榮譽與武德教育可塑造負責任及守紀律的專業軍人。 「當責」係以信任為基礎,是一套嶄新的管理概念,為國軍部隊亟需導入的一種管理模式,以建立優質的團隊工作績效。本研究計發出 402 份問卷,回收 397 份有效問卷,有效問卷率達 98.76%。藉由描述性統計分析、信度分析、單因子變異數分析、相關分析及廻歸分析等分析工具,研究受測人員各背景變項與自變項(工作特徵)、應變項(工作績效)及中介變項(感受當責與信任主(官)管)間之影響情形。最後,針對感受當責與信任主(官)管等中介效果提出相關學術論證,希冀充分了解國軍人員體驗與實踐程度,以提供國軍部隊更為優質的管理概念與做法,強化國軍管理效能。

Tsai, Ing-wen, the president of the Republic of China (Taiwan), said: It is better to be without war for a hundred years than to be without war preparedness for one day. That means a country can not endure one day without combat readiness. Therefore, among the three faiths of the Chinese armed forces, besides the country, the responsibility and the honor are the thinkings and attitudes that every Chinese armed forces personnel should keep in mind. The Honor, especially, is the soilder’s second life which must be based on the trust, should be the soilder’s morality and values. To educate soilder with the honor and the military ethics, thatcan make soilders become responsible and disciplined. “Acountability” which based on trust is a brand new management concept, is a management mode needed to be conducted in Chinese armed force to establish an excellent team task perfromence. This research distributed 402 questionnaires and 397 valid samples are return, the valid return rate is 98.76%. By using the descriptive analysis, reliability analysis, one-way ANOVA, correlation analysis, and regression analysis, to research the effects between the subjects background variables, independent variables (job characteristics), dependent variables (task performance) and mediation variables (felt accountability and trust in leader). Finally, provide relevant academic arguments for the mediating effects of felt accountability and trust in leader, hoping to fully understand the experience and practice extent of the Chinese armed forces personnel, so as to provide better management concepts and practices for the Chinese armed forces, and then to strengthen the management effectiveness.
