本研究主要是以高雄市心智障礙類的社福機構的社工人員作為研究對象,探討人員的背景變項對工作壓力及組織承諾的相互影響關係。研究構面區分為工作壓力及組織承諾等兩種,研究問卷量表總計發放50份,回收有效問卷為45份。經由資料統計分析後,相關研究結果如下所示: 一、社工人員背景變項與工作壓力具有顯著差異。 二、社工人員背景變項與組織承諾具有顯著差異。 三、社工人員背景變項與工作壓力、組織承諾間具有相關聯性。 根據研究結果,提出下列建議事項: 一、社工人員友善工作環境的營造,讓人員感受到機構組織的對於保障社工人員權益及職涯規劃的重視,落實單位管理機制,有效實踐制度化策略,提昇社工人員的工作意願。 二、社工人員身心及情感需求的重視,增加同仁間的良好互動,相互分享其工作的甘苦及經驗傳承,彼此相互關照、扶持,成為一個相互支援幫助的團隊機制,對於機構組織及人員具有正向成長的助益。
In this study, the social workers of the mental disorder social welfare institutions in Kaohsiung City have been carefully contacted as the investigated object. The main purpose of this research is to explore the interaction between the background variables of the social workers on job stress and organizational commitment. The aspect in this study has been categorized into two types: job stress and organizational commitment. Totally 50 questionnaires were sent out and 45 valid ones were retrieved with effective recovery of 90%. After statistical analysis of the data, the reliability and validity of the designed questionnaires were good and the relevant research results are demonstrated as follows: 1.There are significant differences between the background variables of social workers and job stress. 2.There are significant differences between the background variables of social workers and organizational commitments. 3.The background variables of social workers are related to job stress and organizational commitment. According to the research results, the following suggestions are proposed: 1.A friendly working environment for the social workers would make staff feel the importance attached by the organization, such as the protection of social workers' rights and career planning, implementation of the unit management mechanism, and effective practice institutionalized strategiesto enhance the work willingness. 2.The social workers' physical and emotional demands should be emphasized, i.e., increasing the interaction among colleagues, sharing the experience of their work ,and providing the mutual care and support .Be a team in a relationship that supports and helps each other would be beneficial to the positive growth between the organization and staff.
