護理人員職場友誼、工作壓力與工作績效關係之研究

摘要


全民健保實施以來,醫療機構受到健保總額的管制,使得醫院的經營者不僅需致力於提升醫療服務品質,更需審慎地管控營運成本始能符合健保制度之規定。提供高品質的醫療服務,是社會大眾對於醫療機構的期待,但在高品質的醫療服務背後,護理人員的工作壓力卻也是與日俱增。因此若能強化護理人員的職場友誼,降低工作壓力和離職率,將可有效提升工作績效,同時也可以提升照護品質,形成雙贏的局面。因此本研究將探討護理人員的職場友誼、工作壓力以及工作績效之關聯性。 本研究透過問卷調查方式進行,由護理人員填答有關職場友誼、工作壓力及工作績效問卷,以便利抽樣方式在南部某家區域教學醫院進行問卷收集,並進行編碼與建檔,使用SPSS軟體進行資料處理與分析,並對本研究提出的假設進行檢驗。 經分析後結果顯示:護理人員職場友誼對工作壓力具有顯著負向影響,護理人員職場友誼對工作績效有正向影響。職場友誼構面中,與組織之職場友誼對工作績效有正向影響。而護理人員工作壓力在組織之職場友誼對工作績效則無中介作用。另外在職場友誼、工作壓力與工作績效上,會因不同人口變項而有差異。

Since the National Health Insurance implemented, hospitals’ income was limited by global budget payment system. On the one hand, hospital managers needed to improve the quality of medical services, but on the other hand they had to control operating costs more careful and discreet. The expectation of high-quality medical service from all citizens brought out the problems like high work pressure and high turnover rate of nurse. So we tried to strengthen the nursing workplace friendships for reducing nurses’ work pressure and turnover, and we believe that it will effectively enhance the nursing work performance. Therefore, the purpose of this research focused on the relationship between the workplace friendships, work pressure and work performance of nurse. The research were taken place in a regional teaching hospital in southern Taiwan by using the method of convenience sampling and questionnaire which were filled by the nurses for questions about workplace friendships, working pressure and work performance. Collected data were analyzed by SPSS 12.0 for further hypothesis test. Results of the research indicated that workplace friendships of nurses have negative effect toward the working pressure. Workplace friendships of nurses and organization had positive effect toward the work performance. Work performance and working pressure also had the effect of partial mediator between workplace friendships of the organization and nurses. We also further found that the workplace friendships, working pressure and work performance would vary with the different demographic variables caregivers.
