軍中職場霸凌、工作倦怠對離職傾向之影響

摘要


由於職場世代殊異,各年級生因職場時代、背景之不同,故在面臨不同狀態的職場霸凌之反應亦不同,在目前以招募為主要兵力來源之情況下,國軍除了招募壓力外,留營率亦是現階段重要評鑑項目之一。 本研究旨在探討目前軍中在提高留營率方面-職場霸凌、工作倦怠與離職傾向之關係。本研究主要採取問卷調查之方式,並以陸軍南部某廠庫單位為研究對象,線上問卷回收總計220份,無無效問卷,回收之問卷將以敘述性統計、信度分析及ANOVA等方法進行驗證各項假設。 經資料統計分析後,本研究結果如下: 一、性別與工作倦怠有顯著的正向影響。 二、婚姻與工作倦怠、離職傾向有顯著的正向影響。 三、階級與職場霸凌、工作倦怠、離職傾向有顯著的正向影響。 四、年資與工作倦怠有顯著的正向影響。 五、職場霸凌與離職傾向有顯著的正向影響。 六、工作倦怠與離職傾向有顯著的正向影響。 在相關的統計分析中,年資1~3年、7~10年暨尉級軍官對於工作倦怠、職場霸凌感受尤深,故除建議國軍在友善職場方面除推廣向職場霸凌說不外,心輔部門亦須針對初階官士兵納列重點心輔對象,相信在漸進式地改善職場友善之多元面向暨不同類型之個案妥善因應、協處下,相信對於降低離職率定俾有助益。

Due to the different generations in the workplace, each grade student has different responses to workplace bullying in different states due to different workplace eras and backgrounds. In the current situation where recruitment is the main source of strength, in addition to recruitment pressure The retention rate is also one of the important evaluation items at this stage. The purpose of this study is to explore the relationship between the current rate of retention in the military-workplace bullying, job burnout, and turnover intention. This research mainly adopts the questionnaire survey method, and takes a plant and warehouse unit in the southern army as the research object. A total of 220 online questionnaires have been recovered. There are no invalid questionnaires. The recovered questionnaires will be based on narrative statistical analysis, reliability analysis, T-test, And ANOVA to verify various hypotheses. After statistical analysis of the data, the results of this study are as follows: 1. There is a significant positive correlation between gender and job burnout. 2. Marriage is significantly positively related to job burnout and turnover intention. 3. Classes are significantly positively correlated with workplace bullying, job burnout, and turnover intentions. 4. There is a significant positive correlation between seniority and job burnout. 5. There is a significant positive correlation between workplace bullying and turnover intention. 6. There is a significant positive correlation between job burnout and turnover intention. In relevant statistical analysis, senior officers with 1-3 years and 7-10 years experience deeper feelings of job burnout and workplace bullying. Therefore, in addition to advising the national army on promoting friendly workplaces, they ca n’t say anything about promoting workplace bullying. The Mind Auxiliary Department must also list key Mind Aid objects for junior officers and soldiers. It is believed that the multi-faceted improvement of workplace friendliness and the different types of cases should be properly addressed and coordinated. It is believed that it will help reduce the turnover rate beneficial.
