金融是經濟的核心命脈,2007年8月美國次貸風暴所引發的金融海嘯,已對台灣經濟產生明顯的衝擊,此時台灣與大陸兩岸金融往來升溫,兩岸金融合作備忘錄(MOU)已簽訂,將有利台灣金融業者赴中國大陸佈局。我國金融人才又該具備哪些人格特質及專業能力?來提昇工作績效符合當局的需求,增加台灣競爭力。本研究以Costa & McCrae(1986)五大人格特質,親和性(agreeableness) 、認真負責性 (conscientiousness)、外向性(extraversion)、情緒穩定性/神經質 (emotional stability/Neuroticism)、勇於嘗試性(openness to experience)為人格特質的測量工具,以在金融領域工作的人員為研究對象,並將工作績效分為團隊合作、敬業行為、禮貌行為、公民美德與任務績效,工作滿足分為內在滿足和外在滿足,運用結構方程模式(Structural Equation Modeling)進行探討。研究發現,「親和性」影響「工作績效」最高,其標準化路徑係數達0.42,「外向性」影響「工作滿足」最高,其標準化路徑係數達0.20,而「工作績效」和「工作滿足」之間又有很顯著的正向相互影響。此外;研究結果顯示,人格特質會影響工作績效卻不完全影響工作滿足。而工作滿足與工作績效會相互影響。此一結果和過去之研究有很大之不同。
Finance is the core of the economy. The financial tsunami caused by the sub-loan crisis in August 2007 have seriously impacted the Taiwanese economy. At the moment of the cross-strait financial cooperation MOU was signed, it will be a beneficial opportunity for Taiwanese financial institutes to have overall arrangement. For Taiwanese financial human resources market, what are the personalities and specializations can elevate the working performance and enhance the competitiveness? This research is based on the Costa & McCrae(1986) 5 personal characteristics measurements of agreeableness, conscientiousness, extraversion, emotional stability /Neuroticism, openness to experience and undergo the research of the financial staffs. We classified the job performance into team cooperation, engaged behavior, good manners, civic virtue and task performance and divided the job satisfactions into intrinsic satisfaction and extrinsic satisfaction. From the research, it says, agreeableness is highly related to job performances, and the standardized coefficients is up to 0.42. Extraversion is related to job satisfactions and the standardized coefficients is up to 0.20. But, job performance is obviously effected job satisfactions. Besides, the research shows that the personal characteristics can effect the job performance but cannot effect the job satisfaction but job satisfaction does influence job performance. This result shows a big difference to the previous research.
