台南市美髮從業人員工作壓力及工作滿意度與離職傾向之關聯性研究

摘要


本研究旨在探討台南市美髮從業人員感受其工作壓力、工作滿意與離職傾向之相關因素。共發出問卷280 份,有效問卷230份,有效問卷回收率為92%。所得資料以描述統計、t考驗、單因子變異數分析、薛費(Scheffe’test)、Pearson積差相關分析和逐步多元迴歸分析等方法進行統計分析,結果獲致下結論: 一、美髮從業人員大多數為女性、未婚及高中職學歷,年齡20歲以下佔40%,年資多在5年以下。 二、個人變項與工作壓力的差異方面:只有薪資、婚姻有差異。 三、個人變項與工作滿意度的差異方面:學歷、年齡、薪資、職稱、婚姻、年資有差異;性別無差異。 四、個人變項與離職傾向的差異方面: 學歷、薪資、職稱、婚姻、年資有差異;性別無差異。 五、工作壓力與離職傾向呈顯著正相關。 六、工作滿意度與離職傾向呈顯著負相關。 七、工作壓力與工作滿意度呈顯著負相關。 八、整體工作壓力、內在滿意度及整體工作滿意度對離職傾向具有預測力。 根據以上研究結果提出建議

The purpose of this research was to investigate the relationship between job satisfactions, job stress and turnover intention among hairdresser in Tainan City. And use questionnaire method to survey their job satisfaction, job stress and turnover intention of their works. A total of 280 questionnaires were issued with 230 valid questionnaires. Survey availability was 92%. The statistical methods used t-test, One-Way ANOVA, Scheffe’test, Pearson’s Product-moment Correlation Analysis, and stepwise multiple regression analysis. The results show that most hairdressers at salon are single females and 40% of them are less than 20 years old. The majority of them have been working in the salons for five years. The finding explores hairdresser’s level. However, gender is not affected job satisfaction significantly. Second, there are great significance of job satisfaction and individual characteristics as follows: education, salary, position level, married, work time. Although, the finding indicated no significant relationship between gender and turnover intention, the educational level, salary, position and working experience are discovered significantly impacted hairdressers’ turnover desired. In addition, the study explores positive correlation between job stress and turnover intention while a negative correlation discovered between job satisfaction and turnover intention. Moreover, the turnover intention can be predicted by analyzing one’s job stress, intrinsic satisfaction and job satisfaction. Some suggestions are offered in this study based on the results of the research.
