美容服務業人員主動性人格特質對知識分享及創新行為之影響

摘要


資訊時代的經濟脈絡中,知識儼然成為最強大的資產,若能透過組織成員的知識分享,則能促進團隊合作與提升組織內部專業能力。對於講求流行時尚的美容美髮產業而言,創新行為更是服務人員強化個人專業不可或缺的特質,因此在產業逐漸轉為團隊組織的工作結構之際,探討服務人員的主動性人格特質是否會影響組織團隊的知識分享與創新行為成為重要議題。本研究旨在探討主動性人格特質對於知識分享及創新行為之影響。 本研究以「美容美髮」產業為對象進行便利抽樣,採用結構性問卷施測。為降低同源偏誤的情形,故每筆分析資料皆來自主管與員工的配對樣本,有效回收問卷率為93 %(含主管105份,員工342份)。由「主動性人格特質」、「知識分享」、「創新行為」研究變項所組成之研究量表施測後進行分析,透過信度檢定、因素分析後,再以描述性統計分析、相關分析、迴歸分析探討因素間的關聯性。 本研究結果顯示: 一、美容業服務人員的「主動性人格特質」對於「創新行為」有正向的影響。 二、美容業服務人員的「主動性人格特質」對於「知識分享」有正向的影響。 三、美容業服務人員的「知識分享」對於成員的「創新行為」有正向的影響。 四、美容服務業「主動性人格特質」的成員透過「知識分享」有助於成員的「創新行為」。 依據上述研究結果,本研究提出以下建議: 一、產業方面:將主動性人格特質列為人才甄選的重點因素,並推動員工相互交流知識方案與獎勵方式提升員工知識分享意願。 二、服務人員方面:應期許自己多能培養主動性特質、多與團隊間的成員建立分享關係,互相進行想法上與技術上的交流,以求放大加乘的綜效。 關鍵詞:主動性人格特質、創新行為、知識分享

In the economical stream of the information age, knowledge has suddenly become a strong asset. If it can be shared among the members of the organization, it is possible to enhance teamwork and upgrade professional abilities within the organization. When speaking of the skin and hair care profession, which requires fashionable and trendy style, innovation is an indispensable quality that must be strengthened in the service personnel. This study investigates whether, when such a profession gradually takes on a teamwork structure, the proactive personality of the service personnel will influence the sharing of knowledge and innovative behavior within the team. This study has taken the “skin and hair care” profession as the object on which to conduct the convenient random sampling, using an applied structural questionnaire. To avoid common method variance, the analysis of each sample was returned as a matched sample from the same supervisor and subordinate. The effective returning sample is 93% (including supervisor 105 copies, subordinate 342 copies). The research scale comprised “proactive personality,” “knowledge share,” and “innovative behavior” study variables to conduct the test. The results were analyzed using reliability testing and factor analysis to investigate the connection among the factors with descriptive statistics analysis, canonical analysis, and regression analysis. The results of this study are as followings: 1.The “proactive personality” of the hairdresser and beautician has a positive impact on “innovative behavior.” 2.The “proactive personality” of the hairdresser and beautician has a positive impact on “knowledge sharing.” 3.The “knowledge sharing” of the hairdresser and beautician has a positive impact on “innovative behavior.” 4.The “proactive personality” of the hairdresser and beautician may achieve “innovative behavior” through “knowledge sharing.” Based on the above study results, this study offers the following suggestions: 1.On the profession aspect: The exchange of knowledge among the employees can be promoted by applying a reward policy to increase the willingness to share knowledge. Take the “proactive personality” as a critical point when recruiting newcomers. 2.On the service personnel aspect: Cultivate a proactive personality to build good interpersonal relationships with members of the team to enable the exchange of ideas and skills so as to expand and multiply the effects.
