工作壓力、工作滿意度及主觀幸福感之相關性研究 -以中部某公立醫院護理人員為例

摘要


背景與目的:醫療院所高度競爭力已呈常態,對護理人員帶來無限的工作壓力,進而影響工作滿意。工作滿意影響人的行為及工作領域內的情緒,甚至是主觀幸福感。增加護理人員主觀幸福感感受,期待使病患及其家屬得到最完善及專業的服務品質。本研究目的乃探討中部某公立醫院護理人員工作壓力、工作滿意度及主觀幸福感之相關性研究。 方法:本研究採結構式問卷調查法,以中部某公立醫院護理人員為對象,共發放252份問卷,有效回收205份(回收率81.3%)。問卷包括基本資料、工作壓力、工作滿意度和主觀幸福感,以SPSS 18.0版進行統計分析。 結果:1.以大學學歷(53.7%)、已婚(57.1%)、非公職護理師(84.4%)居多,平均年齡35±9.3歲、平均年資6.63±6.22年。2.工作壓力平均為2.97±0.47,屬中等程度,工作滿意度及幸福感平均分別為3.45±0.44、3.44±0.35,屬中上程度。3.公職護理師者在工作滿意度均大於非公職護理師。4.大學以上者在主觀幸福感均大於大學以下者。5.工作滿意度與幸福感呈顯著正相關。6.工作滿意度對主觀幸福感具有預測力。 結論:護理人員工作壓力適度、工作滿意及主觀幸福感尚可。期待建立相互溝通之護理團隊、提升同儕間的互助合作,可使護理執業環境改善。

Background and purpose: The high competitiveness of medical institutions has become the norm, bringing infinite work pressure to nursing staff, which in turn affects job satisfaction. Job satisfaction affects people's behavior and emotions in the field of work, and even subjective well-being. Increasing the subjective well-being of nursing staff expects to get the most complete and professional service quality for patients and their families. The purpose of this study was to investigate the correlation among job stress, job satisfaction and subjective well-being of nursing staff in a public hospital in central Taiwan. Methods: This study adopted a structured questionnaire survey method. A total of 252 questionnaires were distributed to a nursing staff in a public hospital in the central region, and 205 copies were effectively recovered (recovery rate 81.3%). The questionnaire included basic information, job stress, job satisfaction and subjective well-being. Statistical analysis was performed with SPSS version 18.0. Results: 1. Most of the nursing staffs are university degree (53.7%), married (57.1%), non-public nursing staffs (84.4%), the average age of 35 ± 9.3 years, and the average seniority of 6.63 ± 6.22 years. 2. The average score of job stress is 2.97±0.47, which is moderate, and the average job satisfaction and subjective well-being are 3.45±0.44 and 3.44±0.35, respectively, which are medium level. 3. The job satisfaction of public nursing staffs is greater than that of non-public nursing staffs. 4. Those who are above the university level are higher subjective well-being than those who under the university level. 5. There is a significantly, positively relationship between job satisfaction and subjective well-being. 6. Job satisfaction of nursing staffs has predictive power for subjective well-being. Conclusion: Job stress, job satisfaction and subjective well-being of nursing staffs are close to moderate level. It is expected to establish a mutual care nursing team and enhance mutual assistance and cooperation among peers to improve the nursing practice environment.
