隨著時代趨勢變遷,軍人之職務型態重心逐漸從義務役轉變為志願役為主幹,而國軍企圖在競爭激烈的人才市場中保有競爭力,就必須先了解影響基層官兵留職意願之因素,方不至於導致招募作業徒勞無功。 本研究探討馬祖地區志願役官兵之工作-家庭衝突對其留營意願之影響,期能釐清基層幹部留任率偏低問題癥結所在;研究以問卷發放方式進行資料樣本蒐集,運用相關分析及迴歸分析進行研究假設驗證。研究結果顯示: 一、志願役官兵之性別在工作-家庭衝突上存在顯著差異,女性受影響程度大於男性。 二、男性志願役官兵之在留營意願明顯大於女性,年齡較大之官兵留營意願高於年輕者,有養育子女之官兵留營意願大於無子女者。 三、志願役官兵之工作-家庭衝突程度越大,其留營意願越低。
With the changing trend of the times, the focus of military duties has gradually shifted from compulsory service to voluntary service. In order to maintain competitiveness in the fiercely competitive talent market, the National Army must first understand the factors that affect the willingness of grassroots officers and soldiers to stay. In order to make the recruitment work achieve performance. This study explores the impact of work-family conflict among volunteer officers and soldiers in the Matsu area on their willingness to stay in the camp, hoping to clarify the crux of the low retention rate of grassroots cadres; the research uses questionnaires to collect data samples. Correlation analysis and regression analysis were used to verify the research hypothesis. The results of this study show that: 1. There are significant gender differences in work-family conflict among volunteer officers and soldiers, and women are more affected than men. 2. The willingness of male volunteer officers and soldiers to stay in the camp is significantly higher than females, the willingness of older to stay in the camp is higher than the younger ones, and the willingness with children to stay in the camp is higher than those without children. 3. The greater the degree of work-family conflict among volunteer officers and soldiers, the lower their willingness to stay in the camp.
