影響已婚軍職人員工作與家庭衝突之關鍵因素

摘要


隨著西方文化的影響,女性意識的抬頭及教育程度日漸提升,自2002年實施性別工作平等法(原兩性工作平等法)以來,兩性平權工作意識普及,促使越來越多女性紛紛投入職場,以我國國軍轉型募兵的龐大需求也不例外,女性軍人的比例逐年提升。然而在家庭方面,社會規範對已婚女性在家庭中的角色並未減少。本研究針對已婚軍職人員工作與家庭衝突之關鍵因素進行探討,藉以找出夫妻雙方或一方為軍職人員所面臨的工作與家庭兩者雙向之衝突的解決或改善及兼顧之方法,使無論男性或是女性的軍職人員在執行保家衛國任務的同時,更能身兼照顧家庭的責任。 本研究透過德爾菲法,建構出影響已婚軍職人員工作與家庭衝突之關鍵因素評估研究架構,並運用決策實驗室分析法,找出關鍵因素及其因果關係。研究結果顯示已婚軍職人員工作與家庭衝突之關鍵因素準則包含「全時待命」、「工作經驗」、「工作負荷」、「工作衝突」、「幼子女人數、職位、最小小孩教育、父母的健康、配偶是否隨行、分擔家事比例的主觀感受」等5項,而「全時待命」、「工作經驗」、「工作負荷」、「工作衝突」等4項準則為極需改善的關鍵因素。也是影響已婚軍職人員工作與家庭衝突的因子,亦可視為關鍵準則。本研究依關鍵因素的重要度與績效值分析,並提出相關改善策略。以期改善及兼顧已婚軍職人員工作與家庭之間的衝突。

With the influence of western culture, the rise of women's awareness, and the increasing level of education. Since the implementation of the gender work Equality Law (formerly the gender work Equality Law) in 2002, the popularization of gender equality work awareness has prompted more and more women to enter the workplace. The huge demand for transformation and recruitment of our national army is no exception, and the proportion of female soldiers has increased year by year. However, social norms have not reduced the role of married women in the family. This study aims to explore the key factors of the work-family conflict of married military personnel, so as to find out ways to solve or improve the two-way conflict between work and family faced by both husband and wife when they are both enlisted. Additionally, if only one of them is military personnel, they can better take care of the family while protecting the country. In this study, the Delphi method was used to construct a research framework for assessing the key factors affecting the work and family conflict of married military personnel, and the decision-making laboratory analysis was used to find out the key factors and their causal relationships. The results show that the key factors of work and family conflict of married military personnel include "full-time standby", "work experience", "workload", "work conflict", "number of young children, position, education of the youngest child, the health of parents, whether the spouse is accompanying, and subjective feelings about the proportion of sharing household chores", while "full-time standby", "work experience", "workload" and "full-time standby" are the key factors of work and family conflict "Work conflict" and other four criteria are key factors that need to be improved. It is also a factor affecting the conflict between work and family of married military personnel, and can also be regarded as a key criterion. This study analyzes the importance and performance value of key factors and puts forward relevant improvement strategies. With a view to improving while taking into account the conflict between work and family of married military personnel.
