矯正機關戒護人員核心職能與組織承諾對工作績效影響之研究

摘要


近年來,公部門越來越重視機關人才的培訓及適用,矯正機關也跟隨這份浪潮,不斷思考如何對內部管理人員注入活力與創新,以提升矯正機關的工作效能與競爭力。由於矯正機關戒護人員的核心專業職能與組織忠誠度會影響工作績效,因此有關矯正機關戒護人員核心職能與組織承諾方面的議題,值得關注與探討。本研究採用網路問卷調查方式,以矯正機關戒護人員為主要研究對象,共發出問卷318份,蒐集矯正機關戒護人員有效樣本313份。問卷資料以 SPSS統計軟體進行量化分析,分別採用描述性統計、 獨立樣本t 檢定、 ANOVA 、皮爾森相關性分析及迴歸分析等統計方法來進行樣本檢測與探討。本研究的結果希望有助於提升目前矯正機關之工作績效,並驗證核心職能與組織承諾對工作績效之影響關係。最後根據研究結果,提出管理意涵及實務建議,以作為矯正機關日後人才培育、招募適當人才之參考,並協助矯正機關戒護人員達到個人自我實現的目標。研究結果如下: 矯正機關戒護人員不同人口統計變數之核心職能有顯著性差異。 矯正機關戒護人員不同人口統計變數之組織承諾有顯著性差異。 矯正機關戒護人員不同人口統計變數之工作績效有顯著性差異。 矯正機關戒護人員之核心職能對組織承諾有顯著正向影響。 矯正機關戒護人員之核心職能對工作績效有顯著正向影響。 矯正機關戒護人員之組織承諾對工作績效有顯著正向影響。

Recent years, the public sector pays more and more attention to the training and application of agency personnel; Correctional institutions also follow this wave, constantly thinking about how to inject vitality and innovation into internal managerial personnel to enhance the effectiveness and competitiveness of correctional institutions. Since the core functions (core competencies) and organizational loyalty of the guards in correctional institutions will affect their work performance, issues related to the core functions and organizational commitments of guards in correctional institutions are worthy of attention and discussion. In this study, an online questionnaire survey was used, with correctional officers as the main research objects. A total of 318 questionnaires were sent out and 313 valid samples of correctional agency guards correctional officers were collected. The questionnaire data was made a quantitative analysis by SPSS statistical software, and statistical methods, such as descriptive statistics, independent sample t-test, ANOVA, Pearson correlation analysis and regression analysis were used for sample detection and discussion. This research not only shows but also verifies the interrelationship among core functions, organizational commitments, and work performance. Finally, based on the research results, the managerial implications and practical recommendations are put forward as a reference for the correctional institutions to recruit best-fit talents and cultivate talents. On the other hand, for correctional officers, they can acquire assistance to achieve their self-realization. It is hoped that the results of this research can help improve the work performance in correctional institutions in the future. The results of the study are as follows: There are significant differences in the core functions of different demographic variables among the correctional agencies and guardians. There are significant differences in the organizational commitments of different demographic variables among the correctional agencies and guardians. There are significant differences in the work performance of different demographic variables among the correctional agencies and guardians. The core functions of the guardians of correctional agencies have a significant positive impact on organizational commitments. The core functions of guardians in correctional institutions have a significant positive impact on work performance. The organizational commitment of the guardians of correction agencies has a significant positive impact on work performance.
