醫療機構內員工教育訓練之成效評估-以中部某醫學中心為例

摘要


本研究之目的在瞭解員工教育訓練之訓練滿意度、訓練學習成效及訓練應用成效情形,並探討其間之相關性和訓練成效的預測因子。本研究為橫斷式相關性研究設計,採立意取樣,以中部某醫學中心之全體員工為研究對象,採結構式問卷進行調查,共獲得有效樣本983名,用結構式問卷進行資料的收集。所得資料以頻率、百分比、平均值、標準差、t-test、單因子變異數分析、皮爾森積差相關分析及複迴歸等進行統計分析。 研究結果如下: 一、 不同個人特性的員工,在教育訓練成效上呈現顯著差異。男性的訓練滿意度、訓練學習成效高於女性。已婚的訓練滿意度、訓練學習成效、訓練應用成效高於未婚者。 二、 不同環境特性的員工,在教育訓練成效上呈現顯著差異。行政部門對訓練滿意度、訓練學習成效、訓練應用成效均醫療部門、醫事部門、護理部門。 三、 員工教育訓練的滿意度程度呈現滿意趨勢,其三個構面的得分由高到低依序為:環境設備滿意度、講師滿意度、課程教材滿意度。其中單題得分最高的為講師的專業知識,得分最低的為訓練課程時間的安排。 四、 員工教育訓練的學習成效呈現滿意趨勢,其三個構面的得分由高到低依序為:知識技能、人際溝通、工作滿足。其中單題得分最高的為提昇醫療相關知識,得分最低的為獲得較大的工作滿足感。 五、 員工教育訓練成效的學習應用成效得分總平均3.50 分,得分由高到低依序為:服務品質、工作效率、病患滿意。整體的教育訓練成效達百分比之71.89。 六、 訓練滿意度與訓練學習成效統計學之顯著正相關 (r=.72, p<.01) ,即對訓練滿意度越高者,其訓練學習成效越高。訓練滿意度與應用成效統計學之顯著正相關 (r=.69, p<.01) ,即對訓練滿意度越高者,其訓練應用成效越高。 七、 訓練學習成效與訓練應用成效達統計學之顯著正相關 (r=.85, p<.01) ,即對訓練學習成效越高者,其訓練應用成效越高。

The purpose of this study is to understand the satisfaction level, the learning and application effects of education training that staffs receive, and to discuss the correlation among them and the forecast factors for training effects. This study was conducted by a cross-sectional correlation research design. A total of 983 effective samples were obtained out of the entire research subjects of employees in a medical center in Central Taiwan through purposive sampling method and structured questionnaire survey. Data collected through structured questionnaire survey were analyzed with statistics methods including frequency, percentage, mean, standard deviation, t-test, one-way ANOVA, Pearson’s correlation analysis and multiple regression analysis. The research results are as follows: 1) There is a significant difference in the education training effect for staffs with different personal characters. Males’ satisfaction level and learning effect of training is higher than that of females’. The satisfaction level, learning and application effects of training for the married is higher than the singles. 2) There is a significant difference in the education training effect for staffs serving in different environments. Staffs in administration department have a higher satisfaction level, learning and application effects of training than staffs in medical treatment department, medical services department and nursing department. 3) Staffs’ satisfaction level of education training appears in a satisfactory trend.The scores calculated from the three dimensions are listed in a descending order: satisfaction level with the environment and facilities, satisfaction level with lecturers and satisfaction level with the teaching materials. Among the individual choices, lecturers’ professional knowledge wins the highest score and the lowest score falls to the time arrangement for training courses. 4) Staffs’ learning effect of education training appears in a satisfactory trend. The scores calculated from the three dimensions are listed in a descending order:knowledge and skills, interpersonal communication and work satisfaction. Among the individual choices, increasing related medical knowledge wins the highest score and the lowest score falls to the part of achieving a better sense of work satisfaction. 5) The average score of the application effect of staffs’ education training effect is 3.5, listed from high to low as: service quality, work efficiency and patients’satisfaction. The overall education training effect achieves a level of 71.89%. 6) There is a statistically significant positive correlation between the satisfaction level and learning effect of training (r=.72,p<.01), which means, the higher the satisfaction level with training is, the higher the learning effect becomes.There is a statistically significant positive correlation between the satisfaction level and application effect of training (r=.69, p<.01), which means, the higher the satisfaction level with training is, the higher the application effect becomes. 7) There is a statistically significant positive correlation between the learning and application effects of training (r=.85, p<.01), which means, the higher the learning effect is, the higher the application effect of training becomes.
