壽險業組織變革研究-以國泰人壽為例

摘要


本研究主旨在探討壽險業,乃以「人」為本的事業。壽險業龍頭國泰人壽在面臨產業競爭環境之下為提昇公司未來競爭力與企業永續經營所執行組織變革對於營業單位管理文化、人力資源、人員培育等構面,來建立學習型組織以達到業務長期競爭力的影響關係。為了深入描述其關係及其影響因素,本研究以個案研究方式呈現,並採用質性研究中的參與觀察法及深度訪談法,選定中部地區之營業單位組織變革先導群,即以中部-台中、彰化、南投三區所轄之營業單位主管及執行組織變革的主要參與人員進行歸納分析。 經歸納後分析,組織變革前後管理文化差異,從權威領導只要結果;轉換為領導團隊建立共識重視過程。變革前後在人力資源方面人員甄選流程差異,從有人就好轉換為嚴謹的招募甄選流程重視選對的人。變革前後在新人培育與主管培育差異,從隨培育人員而異轉換為有系統的培育與標準化的培育訓練。 在執行過程中透過團隊學習對話的空間,打破藩籬,以移除個人經驗的主觀或歧異,探討問題真相的深度匯談來凝聚共識,建立標準化、系統性的培育機制,解決遭遇問題,追求自我超越與共同願景來建構學習型組織創造出長期競爭力。

The purpose of this research is to discuss how the life insurance company improves future competitiveness and ongoing running of business. Facing strong global competitions, the Cathay Life Insurance Company established learning module in company culture, human resource and internal education aspects to achieve long-term competitiveness for survival. In order to thoroughly describe its relations and effectiveness, I take case study and use in-depth interview to analyze that the learning module Cathay Insurance Company adopted was able to transform from result-oriented to process-oriented in the company culture aspect. It also transformed the human resource aspect from quantity-oriented to quality-oriented and transformed the internal education aspect from personal experience to systematic training. Using group learning method during the transitional process is to remove personal bias and establish standard and systematic internal education system for achieving common goals and improving long-term competitiveness.
