醫事人員之病人安全文化對工作生活平衡之影響-復原力之調節效果

Association between Health Care Workers' Patient Safety Culture and Work-Life Balance and the Moderating Effect of Resilience

摘要


目的:工作與生活像是天秤的兩端,當一端壓力過大,就會失去平衡。當醫事人員無法兼顧工作、家庭與個人生活,將無法專注投入工作,影響其工作表現及生產力,恐對於病人照護產生負面衝擊。研究方法:本研究採用問卷調查法,運用財團法人醫院評鑑暨醫療品質策進會發展之新版病人安全態度問卷(New-Safety Attitudes Questionnaire, New-SAQ)進行調查,並以階層迴歸分析(Hierarchical Regression)驗證本研究假設。研究結果:病人安全文化與復原力之交互作用項對於工作生活平衡不具有顯著影響,比較主要效果,「復原力」對於工作生活平衡具有顯著正向影響。結論與建議:醫事人員病人安全文化與復原力之平均分數不互相影響,但均對於工作生活平衡有顯著影響,尤其是復原力之影響甚鉅,具有高度顯著之正向影響。建議醫院可深入研究「復原力」專題,由「關懷」著手,提供工作上的支持,以培養醫事人員之職場復原力及韌性,並著重於教導問題解決能力、正念認知及壓力處理等,以避免導致工作生活失衡,而影響醫療品質及病人安全。

Objectives: Work-life balance is associated with productivity and work performance, and among health care workers, poor work performance can be detrimental to patient safety. Methods: This study used the new version of the Safety Attitudes Questionnaire (NEW-SAQ) developed by Joint Commission of Taiwan. Hierarchical regression was used to verify the research hypothesis. Results: The interaction between patient safety culture and resilience had no significant effect on work-life balance, whereas resilience had a significant positive effect on work-life balance. Conclusion: The average scores of patient safety culture and resilience did not affect each other but had significant effects on work-life balance. In particular, resilience had a highly significant positive effect. Hospitals should encourage health care workers to improve their resilience, problem-solving skills, stress management skills, and mindfulness, because doing so improves work-life balance and thus patient safety.
