醫院安全氣候與工作風險感受對護理人員安全態度與工作滿意度之影響

Effects of Hospital Safety Climate and Risk Perception among Nurses on Attitude to Safety and Job Satisfaction

摘要


健康促進與醫療照護的需求日益殷切,突顯了相關護理人員人力不足與其工作重要性。安全氣候為員工對組織工作環境安全的整體知覺,影響人員的安全態度與工作滿意度。本研究應用問卷調查方法與結構模式分析,探討醫院安全氣候、工作風險感受對於護理人員工作滿意度、安全態度的影響及彼此間關聯性。研究對象為中部某地區教學醫院128位護理人員進行問卷發放,共計回收111份有效問卷。研究結果顯示:醫院安全氣候顯著受到主管態度、護士關係、與醫師溝通、疲倦程度、工作情況、報告及教育訓練的正向影響;而工作風險感受則因醫院安全氣候的正向成長顯著降低。因此、提升醫院安全氣候將顯著提升護理人員對安全的注重以及安全行為上的改變,同時也有效提升護理人員的工作滿意度。

This study investigated the effects of safety climate and risk perception on nurses' attitude to safety and job satisfaction and to develop a nurses' attitude to safety and job satisfaction model by a structural equation modeling. A total of 111 full-time Taiwanese nurses in the healthcare institution of central Taiwan were engaged to complete the questionnaire. The results indicated seven dimensions were extracted to compose hospital safety climate as follows: opportunities for nursing education, reporting, fatigue reduction, superiors' attitudes, nursing conditions, communications with physicians, and Relationships among nurses. Risk perception of work had obvious negative influence on safety climate. This study also implied safety climate reinforcement had caused increase nurses’ attitude to safety and job satisfaction.
