組織精簡與組織承諾之跨層次分析-團體凝聚力及工作不安全感之中介效果

The Multilevel Study of the Downsizing and Organizational Commitment: The Mediating Effects of Group Cohesion and Job Insecurity

摘要


近年全球經濟衰退,許多企業為求節省成本及增加利潤,便採用最直接、有效的方法-組織精簡。研究發現,多數進行組織精簡的企業,並未達到預期效果,本研究以我國國軍為對象,抽取50個團隊(213位成員)做為研究樣本。 探討組織精簡是否會造成單位成員對組織承諾之降低,團體凝聚力及工作不安全感之中介效果,透過「跨層級中介效果高層中介變項模型(cross-level mediation-upper mediator)及跨層級中介效果低層中介變項模型(cross-level mediation-lower mediator)」,並利用階層線性模式(hierarchical Linear modeling, HLM)進行驗證,藉以減少分析的誤差。研究發現,組織精簡對組織承諾具有顯著負向的系絡影響效果、團體凝聚力在組織精簡與組織承諾間具有部分中介效果、工作不安全感在組織精簡與組織承諾間不具中介效果。

In recent years, the global economic downturn, many businesses to save costs and increase profits, then the most direct, effective way-to streamline the organization. Study found that most were organized to streamline the business, did not reach the expected results, this study our military for the object, taking 50 teams (213 members) as the study sample. Streamlining of organizational units will result in lower members of the organizational commitment, group cohesion and mediating effects of job insecurity, through the ”cross-level effects of high-level mediator intermediary model (cross-level mediation-upper mediator) and the mediating effect of inter-level low-level mediator model (cross-level mediation-lower mediator)”, and the use of hierarchical linear models (hierarchical Linear modeling, HLM) to verify, in order to reduce the analysis error. Study found that organizational commitment to streamline the organization has significant negative effects to the system contact, group cohesion and organizational commitment in the organization to streamline the intermediary between a part of the effect of job insecurity and organizational commitment in the organization to streamline the intermediary between the no-effect.
