在組織精簡的環境下,員工已遭受到巨大的工作壓力,進而產生出工作倦怠,如何降低員工的工作倦怠已成為單位主官(管)需要面對的課題。本研究的目的在以工作倦怠與工作績效的相關理論,提出研究架構來建議應該塑造怎樣的環境,來降低工作倦怠來強化工作績效。其中本研究重點在探討員工情緒智力與知覺主管支持在工作倦怠與工作績效關係間的調節效果。本研究以空軍花蓮基地飛機修護人員為研究對象,以問卷調查方式收集資料,共回收有效問卷277份。本研究實證結果指出,在工作壓力的環境中,員工之工作倦怠與工作績效有顯著負向影響;員工之情緒智力、知覺主管支持,分別與工作倦怠之交互作用會弱化其與工作績效的負向關係。本文最後提出研究結果之管理意涵以及未來研究建議。
Under the environment of Organizational downsizing, employees have suffered enormous job stress, and then produce job burnout. How to reduce the job burnout has become a discussion of chief manager to face. The major purpose of this research is to establish a framework that explains how to use the relative theory of job burnout and job performance and examine the moderating effects of emotional intelligence and Perceived Supervisor Support.A questionnaire survey of 277 aircraft maintenance technicians in the Hualien Air Force Base was conducted. The empirical results that the hypotheses test support the negative significant influence of job burnout has on job performance, and emotional intelligence and perceived supervisor support of employees will negatively affect the interaction with job burnout of their work performance under the pressure environment. Finally, the academy and management contribution and implications of the research are discussed and some suggestions for future research are recommended.
