本專案報告是論述醫院志工管理實務場域中的榮退議題,以筆者所服務的醫院現況而言,志工主要以走動式服務如方向指引或推送輪椅,必須依賴良好的身心健康狀況。隨著年資及年齡漸長,志工體力逐漸力不從心,但卻因為長年的貢獻與固定習慣而不捨離隊。運用志工大隊人口資料分析、問卷調查等方式,建構兼顧機構及志工個人需求之尊榮退休專案。針對志工進行的636份有效問卷,顯示出志工對於退休年齡的想法多元。在參酌全院志工年齡分布,以及近三年離隊/新進志工人數之後,考量機構志工人力之穩定,建議以80歲作為鼓勵退休的基準年齡,不以強制為手段,適任服務之志工仍可留任。為達鼓勵效果,本專案分別針對榮退前、榮退時及榮退後提出規畫,榮退前主動關懷輔導高齡志工服務狀況,營造正向氛圍;榮退時頒發感謝狀給年滿70歲、服務滿10年的志工;榮退後邀請出席志工大會等活動,維繫退休志工的情誼及提供經驗傳承。本專案以服務期滿畢業的正向概念輔導高齡志工,並鼓勵志工主動申請榮退來取代被迫離開的感受,將生活重心轉以照顧自己及關心家人,讓生命的意義持續發光發熱。
This project discusses the issue of resignation in volunteer management by using the hospital served by the authors as a case study. The main tasks of voluntary service in the hospital involve giving directions and pushing wheelchairs, so volunteers' physical strength and cognitive capacity are required to be accountable. As they are getting old after a period of service time, they face physical limitations but are reluctant to resign from a long-term position of dedication and to change the habits that have become their valuable second nature. The authors develop a "respectful resignation project" that can meet the needs of the agency and volunteers by utilizing demographic data of volunteers and the outcome of questionnaire. Based on 636 valid questionnaires, the result shows that volunteers have various thoughts about the resignation age. Considering the age distribution, numbers of volunteer resignation and recruitment in the past 3 years, we suggest that the age of 80 be a reasonable age for resignation without impacting the steady status of the voluntary team. However, instead of forcing volunteers to resign, we encourage volunteers to consider their own physical and mental conditions thoroughly and we accept exceptions if they remain competent over 80.In order to stimulate volunteers’ initiative, the project provides a plan which contains different programs before, during and after the stage of the resignation. Prior to the resignation, we initiate care and assistance towards elder volunteers in order to build up a positive atmosphere. When passing the age 70 and serving over 10 years, the resigned volunteers will be rewarded Certificates of Appreciation. After honorable resignation, the resigned volunteers are continually invited to the yearly volunteer assembly, which can help them maintain the relationship and friendship by sharing their remarkable experiences. The aim of the project is to provide positive feelings for elder volunteers and guide them to view their resignation as graduation instead of feeling abandoned. Therefore, they can initiate the resignation decision with honor on their own. By doing so, they can transfer their focus of aging life towards caring themselves and their family members in a meaningful way.
