交響樂團客席指揮之領導歷程

Leadership of the Guest Conductor in the Symphony Orchestra

摘要


本研究旨在探究職業交響樂團中,客席指揮領導歷程與機制。回顧過去文獻,關於交響樂團組織研究寥寥可數,且多聚焦於常任指揮或音樂總監領導議題,關於客席指揮領導未曾提及。客席指揮領導所以有探究之必要性,有以下原因:工作時間短、與團員不熟識、且領導對象為專家團員。以三位職業交響樂團指揮、五位職業交響樂團團員及一位具有國際演奏經驗之業餘樂團團員進行2-3次訪談,結果顯示客席指揮領導歷程有三階段,分別為首遇階段、排練階段及演出階段。每階段皆有其不同之目的、任務、策略需執行。若獲致成功將產生專家情境式領導,若失敗則會產生替代領導,以使任務能順利完成。本研究對管理實務上提供專案團隊之短期領導方式,並提及實性領導與虛位領導可能存在於實務界中。未來研究方向將以常任指揮角色再釐清及指揮領導模式驗證於實務界中,來深化指揮領導之議題。

This study is aimed to explore the issue in the professional symphony orchestra, with regards to the leadership of the guest conductor. Their ability to successfully direct as many as 80 to 100 talented musicians to perform in harmony as one unit is frequently attributed to the conductor. There lacks research and a study of the short-term relationship between the guest conductor and his newly acquainted musicians. This paper is aimed at this rarely covered topic with focus on the following three aspects: 1) Their short working hours, 2) The lack of a long-term relationship, and 3) His ability to lead a group of individual-minded professionals. These assumptions are examined both by reference to the literature and through interviews with 3 conductors, 5 musicians, and 2 amateur players took part in open interviews. The results show that guest conductor’s leading process of a symphony orchestra setting has 3 distinct phases: the encounter phase, the rehearsal phase, and the performance phase. The guest conductor has to utilize a different set of strategies to accomplish each of the three phases. This paper not only covers the research of the guest conductor, it also provides a distinctive concept of orchestra management with respect to future of research and development.
