桃園縣國小教師工作壓力、工作滿意度 與組織承諾關聯性之研究

A Study of the Relationship among Job Stress, Job Satisfaction and Organizational Commitment of Teachers in Taoyuan County

摘要


本研究旨在探討桃園縣國民小學教師工作壓力、工作滿意度及組織承諾之現況,分析不同背景變項的教師在工作壓力、工作滿意度及組織承諾的差異情形,探討教師工作壓力、工作滿意度及組織承諾的相關情形,並以結構方程模式來檢驗模式的適配程度,了解潛在變項間的影響效果。 本研究採用問卷調查法,以桃園縣立國小教師為母群體,問卷發給660位教師,回收650份,其中有效樣本為643份,占總樣本97.42%。使用工具為桃園縣國民小學教師工作壓力問卷、工作滿意度及組織承諾問卷。經敘述統計、t-test、One-Way ANOVA、皮爾遜積差相關、結構方程式(SEM)得致以下結果: 1.桃園縣國小教師工作壓力為中下程度,桃園縣國小教師工作滿意度及教師組織承諾為中上程度。 2.不同服務年資、職務的教師在知覺整體教師工作壓力有差異。 3.不同性別、職務的教師在知覺整體教師工作滿意度有差異。 4.不同年齡、婚姻狀況、服務年資、職務的教師在知覺整體教師組織承諾有差異。 5.教師工作壓力與工作滿意度呈中度負相關、教師工作滿意度與組織承諾呈中度正相關、教師工作壓力與組織承諾呈中度負相關。 6.教師工作滿意度為教師工作壓力與組織承諾的因果路徑關係之中介變項。

The purpose of this study was to explore the perceived level of teachers’ job stress, job satisfaction and organizational commitment, as well as to analyze the relationship among these three variables. This study adopted survey method and the questionnaires were mailed to 660 elementary school teachers in Taoyuan county. The valid return rate was 97.42% and the sample was consisted of 643 teachers. The questionnaires were constructed into three scales: teachers’ job stress, job satisfaction, and organizational commitment. The statistical procedures used in this study were t-test, one-way ANOVA, Pearson product-moment correlation, and SEM analysis. The results were as the following: 1.The elementary school teachers’ job stress was below the average. Their job satisfaction and organizational commitment were above the average. 2.There were significant differences in job stress in terms of the teachers’ demographic variables such as working years and positions. 3.There were significant differences in job satisfaction in terms of the teachers’ demographic variables such as gender and positions. 4.There were significant differences in organizational commitment in terms of the teachers’ demographic variables such as age, marital status, working years and positions. 5.There were negative correlations between teachers’ job stress and job satisfaction. There were positive correlations between teachers’ job satisfaction and organizational commitment. There were negative correlations between teachers’ job stress and organizational commitment. 6.The teachers’ job satisfaction was a mediator variable between causal path of job stress and organizational commitment.
