本研究目的為比較都會區及鄉鎮區醫院護理人員留任意願之相關因素。採橫斷性研究設計,於二所區域教學醫院,採方便取樣292位護理人員;問卷內容含基本資料、專業承諾、工作價值、工作環境因素和留任意願。單變量分析發現兩院區護理人員在團隊合作次量表得分和護病關係次量表得分有顯著性差異;鄉鎮區醫院護理人員的教育程度和工作年資在留任意願有顯著性差異。回歸分析發現專業發展性是都會區醫院護理人員留任意願的重要因素;工作年資和工作滿足感是鄉鎮區醫院護理人員留任意願的重要因素。結果提供護理主管針對不同地區醫院護理人員的留任意願相關因素,提出合適性策略,以提升留任率。
This study was aimed to compare the related factors in retention willingness of nursing staffs between an urban hospital and a rural hospital. This is a cross-sectional design using a convenience sample. A total of 292 nurses were recruited from two regional teaching hospitals in southern Taiwan. Data was collected by a questionnaire including demographic data, professional commitment, work value, work environment and retention willingness. Univariate analyses showed that there were significant differences in team cooperation or nurse-patient relationship between the urban hospital and the rural hospital. Education level and work years were significantly associated with retention willingness among nurses in the rural hospital. Regression analysis indicated that professional development was a significant factor in retention willingness among nurses in the urban hospital, and work year and job satisfaction were significant factors in retention willingness among nurses in the rural hospital. The results provided nursing administration to develop appropriate strategies to promote retention willingness based on associated factors among nurses in different regional hospitals.
