國內傳統航空公司留任意願影響之研究

The Research of the Impacts on the Employee Retention of the Domestic Traditional Airlines

摘要


隨著國民所得的增加,國人出國觀光旅遊日趨熱絡且每年逐漸成長,航空運輸已成為五大主要運輸方式之一,航空運輸產業占有舉足輕重的地位;而搭機出國旅遊已成為現今國人出國的第一首選,出國人數增加也意味著員工工作量也隨之增加,由於航空業工作性質與一般行業相較之下較為特殊,進而造成員工流動率居高不下,離職對空服員而言,必須面臨轉職、重新開始的問題,對資方而言,代表著人力培訓成本的增加,而對旅客而言則是造成飛安問題,故「留任」這個議題不容忽視,本研究華航(華信)、長榮(立榮)空服員為研究對象,採用網路開放式隨機便利抽樣的方式進行問卷調查,共回收161份有效問卷並運用偏最小平方法(Partial Least Squares, PLS)分析軟體,以驗證性因素分析、信度分析、效度分析以及收斂效度分析等進行資料分析,研究結果指出工作滿足對留任意願有顯著影響。

With the increase in national income, traveling abroad has become increasingly popular for the Taiwanese people and this sector is showing yearly growth. Air transport has become one of the five major modes of transportation, and traveling abroad by plane has become the first choice for Taiwnaese nowdays, with the air transportation industry occupying a pivotal position. The increase in the number of people going abroad also signifies increased workloads for employees. In term of turnover, the flight attendants need to face the problem of switching and restarting professions, and the employers need to face the problem of increased cost of manpower training. For travelers, flight attendant turnover cause the problems of flight safety, so “retaining in a post” should not be neglected. Compared to general industries, the aviation industry has a more special nature of work, which causes the employee turnover rate to remain high. This paper used flight attendants in two international airlines in Taiwan, Eva Air(UNI Air) and China Airlines(Madarin Air), as the survey subjects. The probabilistic sampling method was adopted for online survey, and one hundred and sixty one effective sample questionnaires are collected. The data was analysed by Partial Least Squares(PLS) with descriptive statistics, Factor analysis, the independent sample t-test, one-way ANOVA, correlation analysis, regression Analysis, etc. The study results indicate that job satisfaction has significant effect on retention.
