長期以來,護理人員工作壓力大、流動率高,故透過工作輪調制度,是否有助於增進護理人員工作滿足感,使其認同組織價值目標,並願意持續留任於服務機關中,且樂爲組織效力,爲本研究之主要動機。雖然國內對於工作滿足之研究甚多,但針對護理人員之工作輪調、工作滿足與組織承諾問關係之探討卻寥寥無幾。故本研究以台灣南部兩家醫學中心之護理人員爲研究對象,探討護理人員工作輪調對其工作滿足與組織承諾的影響,問卷發放450份,共得有效問卷300份,有效回收率爲66.7%。進行結構方程模式(structural equation modeling)分析,其結果發現如下:除了護理人員的工作輪調會提昇工作滿足外;同時也發現工作滿足也會增加對組織的承諾;而工作輪調對組織承諾沒有顯著的影響。
Turnover in the nursing profession is extremely high. This study investigated whether job rotation systems encourage nursing personnel to understand, relate to and share the vision of the organization and whether it affects their job satisfaction and commitment. Although job satisfaction has been studied extensively, few studies have examined the relationships among job rotation, satisfaction and organizational commitment in nurses. This study distributed 450 questionnaires to nurses in two medical centers in Southern Taiwan. With a valid return rate of 66.7%, 300 valid questionnaires were retrieved. After statistical analysis by structural equation modeling, the findings indicate that job rotation enhances job satisfaction, and job satisfaction increases organizational commitment. However, job rotation does not directly affect organizational commitment.
