外派人員之跨文化適應中的多元文化個性研究:調控焦點的調節角色

跨國企業日益全球化,需要對外籍員工進行策略性部署以實現業務擴張和子公司監督,這突顯了外籍員工跨文化調整對組織成功的關鍵作用。儘管科技進步促進了接觸多元文化,但在國外生活和工作的獨特挑戰仍然存在,這突顯了外派適應對於在跨國公司成功任職的重要性。 本研究調查了人格特質,特別是多元文化人格和調控焦點對外派人員跨文化適應的影響。透過利用多元文化人格問卷以及調控焦點理論,探討個人特徵和動機取向如何影響外派人員對不同文化背景的適應。 本研究探討了多元文化個性對外派人員跨文化適應的影響,與調控焦點作為調節因素如何影響多元文化個性與跨文化適應之間的關係。該研究以在香港的外籍人士為研究對象並發放了網上問卷,最終回收168份有效問卷並進行了效度分析及迴歸分析來檢驗本研究的假設。 實證分析結果:多元文化人格對跨文化適應具正向影響。調控焦點在「開放心態」、「社會主動性」、「情緒穩定性」與跨文化適應之間具有正向調節作用。調控焦點在「彈性」與跨文化適應之間具有部分正向調節作用。

The escalating globalization of multinational enterprises (MNEs) necessitates the strategic deployment of expatriates for business expansion and subsidiary oversight, highlighting the critical role of expatriate cross-cultural adjustment in organizational success. Despite advancements in technology facilitating exposure to diverse cultures, the unique challenges of living and working abroad persist, underscoring the significance of expatriate adaptation for successful assignments within MNEs. This research investigates the impact of personality traits, specifically multicultural personality and regulatory focus, on expatriate cross-cultural adjustment. Leveraging the Multicultural Personality Questionnaire (MPQ) and regulatory focus theory, the study explores how individual characteristics and motivational orientations influence expatriate adaptation to diverse cultural contexts. The impact of multicultural personalities on expatriates' cross-cultural adjustment was investigated and examined how regulatory focus, as a moderator, may influence the relationship between multicultural personalities and cross-cultural adjustment. The research focuses on expatriates in Hong Kong, where online questionnaires were distributed, yielding 168 valid responses. The sample size of 168 was utilized to conduct a validity analysis and a regression analysis to test the hypotheses of this research. The analysis results reveal that multicultural personalities have a positive impact on cross-cultural adjustment. Regulatory focus has a positive moderating effect between “Open-Mindedness,”, “Social Initiative,”, “Emotional Stability,” and cross-cultural adjustment. Prevention-focus has a positive moderating effect between “Flexibility” and cross-cultural adjustment.
