衛生所護理人員工作壓力與專業承諾之研究

Work Stress and Professional Commitment among Nurses in Community Health Centers

摘要


本研究採橫斷式調查,以屏東縣衛生所287位護理人員為對象,目的在瞭解衛生所護理人員的工作壓力與專業承諾,分析其與個人背景的關係,及探討工作壓力對專業承諾的影響。研究工具包括工作壓力量表與專業承諾量表。回收問卷258份,回收率89.9%。研究對象平均40.1歲,工作年資平均17.7年,結果顯示工作壓力和專業承諾在中高程度。護理人員的年齡、年資及最小孩子年齡越大,對「工作角色與發展」的壓力感受越小,而其專業承諾以及為專業「努力意願」則越高。來自「服務對象與業務」的工作壓力與專業承諾及其「專業努力意願」、「專業生涯留駐意願」及「專業價值認同」三因素間均呈顯著負相關。「個人生活及身心」的壓力感受越大則「專業生涯留駐意願」越低。護理人員的年齡對專業承諾呈顯著預測性,四個壓力因素對專業承諾均呈顯著預測力,「專業努力意願」與「專業價值認同」對工作壓力有顯著預測性。本研究結果期能提供社區衛生單位在了解衛生所護理人員的工作壓力和專業承諾方面的訊息。

The purposes of this cross-sectional study were to investigate the work stress and professional commitment among nurses in community health centers (CHCs), and to examine the two factors' relationships with the nurses' demographic variables, and the effect of work stress on professional commitment. The 258 CHC nurses in Pingtung County participated in this study. Two instruments, the Work Stress Scale and the Nursing Professional Commitment Scale, were used in this study. The average age of the subjects was 40.1 years and average work experience 17.7 years. We found that both work stress and professional commitment were at medium/high levels. The older the nurse, the longer the years of service, and the older the eldest child, the less the stress that they suffered in their ”career role and development” and the higher their commitment to ”willingness to make effort”. Professional commitment and the three associated factors of the professional desire to succeed, professional desire to remain in the profession, and identification with professional values, are negatively correlated with stress generated by ”the clients and the job”. The higher the level of stress in ”daily life and body and mind”, the lower the professional desire to remain in the profession. Age is a predictor of professional commitment. Four factors of work stress significantly predicted professional commitment. The researchers recommend that the authorities provide greater assistance to nurses in CHCs in order to improve the development of nurses in this sector.
