We proposed a multi-level theoretical framework based on social/political influence theory, social exchange theory and creativity literatures to study whether, how and when subordinate political skill affects employee creative performance. Using multi-source data obtained from 247 supervisor-subordinate dyads of 50 work groups of a large automotive parts company that implements Toyota Production System (TPS), we found that political skill had indirect effect on creative performance via quality of supervisor-subordinate exchange relationship (LMX quality). Furthermore, we found that group-level contribution-based LMX differentiation served as a moderator in the meditational chain for the path from political skill to creative performance via LMX quality. Theoretical implications and practical implications for quality are discussed.
本研究探討政治技能、主管部屬交換關係品質和員工創意表現的關係,並討論與貢獻有關的主管部屬交換關係差異性的跨層次影響。本研究以在臺一家成功導入豐田生產方式之大型汽車零件廠商為研究對象,以主管與部屬配對問卷方式進行,有效回收50組團隊,247份配對資料。本研究以層級線性模式進行分析,結果顯示,政治技能對員工創意表現有正向關係;政治技能透過主管部屬交換關係品質對員工創意表現產生影響。團隊層次的與貢獻有關的主管部屬交換關係差異性對於個體層次的政治技能和創意表現之間接關係(透過主管部屬交換關係品質的中介)產生干擾的效果。本研究提出理論意涵與對品質的實務意涵。
