本研究探討紡織業員工工作價值觀、工作滿足與組織承諾之關聯性,以文獻分析法及問卷調查法為主。研究結果發現工作價值觀對工作滿足、組織承諾的正向影響,以內在價值觀對工作滿足最具預測力,單獨解釋變異量高達53.5%,而內在價值觀對組織承諾單獨解釋變異量達46.6%;工作滿足對組織承諾的正向影響,以內在滿足對組織承諾的預測力最佳,單獨解釋變異量高達57.0%。研究另發現工作滿足為工作價值觀與組織承諾的中介變項,透過中介變項其解釋變異量可由50.5%提升為63.4%,工作滿足對紡織業經營者的人力資源控管是一重要的預測變項與指標。最後依本研究結果,建議台灣紡織業實施三項措施,強化中介變項工作滿足,以利企業、組織永續發展與管理,如1.定期實施員工工作滿足調查。2.實施激勵設計。3.在人力資源上的策略運用。
The goal of this study is to understand the causal relation and impact of work values, job satisfaction and organizational commitment for textile workers. We found that the intrinsic value positively impacts on the variable job satisfaction with 53.5% explanation of variance and the variable organizational commitment with 46.6% explanation of variance. The intrinsic job satisfaction impacts on organizational commitment with 57.0% explanation of variance. The mediation variable job satisfaction can increase the explanation of variance from 50.5% to 63.4% for work values to organizational commitment. We conclude that the job satisfaction is a very important variable and indicator for Taiwan textile management from the study. We recommend to strengthen the mediator variable, which job satisfaction can intensify organizational commitment for organizational development and management. The managerial implications of the findings, which there are three measures for Taiwan textile industry reference. The three measures: (1) employee job satisfaction survey on a regular basis, (2) incentive design, (3) strategy options for human resources.
