中部地區國民中學校長文化領導與學校組織變革關係之研究

A Study on the Relationship between Principal's Cultural Leadership and Organizational Change in Central Taiwan

摘要


本研究旨在探討臺灣中部地區國民中學校長文化領導與學校組織變革之關係。研究方法採問卷調查法,以中部地區(臺中市、彰化縣、南投縣、雲林縣)國民中學教師為研究對象,採用自編之「中部地區國民中學校長文化領導與學校組織變革調查問卷」為研究工具,針對99學年度中部地區四縣市65所國民中學教師進行問卷調查,問卷有效回收582份,可用率為71%。調查所得資料以描述性統計、t考驗、單因子變異數分析及Pearson 積差相關等統計方法進行分析。依據調查問卷資料分析,本研究發現:中部地區國民中學教師知覺校長文化領導達中高程度,其中以「基本假定」的知覺最高,而「人為飾物」的知覺最低。再者,中部地區國民中學學校組織變革達中高程度,三層面中以「工作技術」的平均數最高,而「人員行為」的平均數最低。透過以獨立樣本t考驗和單因子變異數分析,顯示出中部地區國民中學教師對校長文化領導知覺程度,會因教師的現任職務、學校位置和學校歷史的不同,具有顯著差異。且中部地區國民中學教師對學校組織變革知覺程度會因教師的性別、年齡、現任職務和學校歷史的不同,具有顯著差異。研究進一步顯示中部地區國民中學校長文化領導與學校組織變革具高度相關。最後,依研究結果提出建議,以提供教育行政機關、國中校長、國民中學及未來投入文化領導之研究者參考。

This main purpose of this study was to explore the relationship between junior high school principal's cultural leadership and school organizational change in central Taiwan. The methods applied in this study was questionnaire survey, The questionnaire entitled “The Survey on the relationship between junior high school principal's cultural leadership and school organizational change in central Taiwan”, The 582 samples were the staff of the 65 junior high schools , The usable questionnaires were 582 , The rate of usable questionnaires was 71%. In order to analysis the collected data, the statistics methods used in this study were descriptive statistics, t-test, one-way ANOVA and Pearson product-moment. Based on questionnaire data analysis, the study found that: the junior high school teachers perceived principal's cultural leadership of high degree in central Taiwan, of which the highest perception of "basic underlying assumptions", while the lowest perception of "artifacts". Furthermore, the junior high school teachers perceived organizational change in the elevation level in central Taiwan, "the skill of work" in the highest average number, and" the conduct of member" in the lowest average. By t-test, one-way ANOVA, showing the junior high school teachers on principal's cultural leadership perceptions, due to the current position of teachers, school location and school history with significant differences. And the junior high school teachers on the school organizational change perceptions because of the different teachers' gender, age, current positions and school history with significant differences in central Taiwan. This study further show that the junior high school principal's cultural leadership and school organizational change is highly correlated in central Taiwan. Finally, according to the research results to make recommendations to provide education administrative agencies, principals of the junior high school and future investment in the cultural leadership of the researchers refer to.
