影響國民小學教師兼任行政職務意願之初探

摘要


本論文為了解影響桃園縣內國民小學教師兼任行政工作意願的因素,主要目的有如下兩點:一、找出影響桃園縣內國民小學教師兼任行政工作意願的因素;二、提供國民小學教師相關建議,以增強其兼任行政工作之意願。 本篇論文是以”調查影響桃園縣內國民小學教師兼任行政工作意願的因素”的設計結構而展開,並以2013年桃園縣內國民小學兼任行政工作教師為研究對象。研究對象任職學校共分為甲乙兩校,皆為桃園縣立某鄉內市區中型學校,學校建立時間皆為10年左右,為該鄉內學生優先選擇就讀之學校,目前領導的校長在學區家長間風評皆為認真辦學的校長,因此在研究基礎上較為相當。 經正式與非正式訪談十五位符合本研究研究對象條件的兼任行政教師後,發現其訪談結果頗趨向一致,因此選取其中五名兼任行政教師的訪談資料,作為本研究之正式資料,使本研究獲得以下結論: 一、研究發現影響桃園縣立國民小學教師課稅後兼任行政職務意願之因素,主要在「個人」、「薪酬福利」和「組織領導」等層面的因素。 二、教師願意兼任行政工作的主要原因,依次包括參與感、主管請託、成就感等;教師不想兼任行政職務的主要原因依次為:事務繁雜、壓力大、工作量大等。 最後根據研究結論,提出建議,以供學校行政措施與相關研究之參考。

The main idea of this research is to understand the influential factors on the willingness of elementary school teachers who join in part time administrative work in Taoyuan County. The main goals of this research include the followings: (1) To find the influential factors on the willingness of elementary school teachers who have part time administrative positions in Taoyuan County. (2) To come up with specific suggestions to enhance the willingness of elementary school teachers to join in the administrative work at school. After reviewing related literature, the research structure is designed to develop “the survey of the influential factors on the willingness of elementary school teachers who join in part time administrative work in Taoyuan County.” The official elementary school teachers who have part time administrative positions in Taoyuan County in 2013 are the research objects. There are totally 5 interviews with related field teachers in elementary school. And, the research conclusions are as the followings: (1) In terms of the influencing levels, the factors which affect the willingness of elementary school teachers who join in administrative work in Taoyuan County are the “individual”, “salary and benefits”, and the “organization leadership”. (2) In terms of teachers’ positive willingness, the main factors which make teachers willing to join in administrative positions include participation, supervisors’ asking, and sense of achievement, etc. And in terms of teachers’ negative willingness, the main factors are complex administrative job, high work pressure, and heavy loading, etc. Some suggestions are issued based on research discovery and conclusions for making administrative strategies and related research.
