師父溝通風格對於師徒功能、離職傾向、社會化與表現之影響

The Effects of Mentor's Communication Styles on Mentoring Functions, Protégé Turnover Intentions, Socialization, and Performance

過去在師徒制研究中,幾乎未曾探討過師父溝通風格會如何影響師父傳遞知識的效能與協助徒弟適應組織環境,然而溝通實為箇中相當重要的影響因素。為能填補此研究缺憾,本研究探討師父兩種溝通風格(精確性、言語攻擊性)對於師徒功能、徒弟工作表現、離職傾向與組織社會化的影響效果。以實施師徒制度的軍校生為研究對象,採師徒對偶配對進行問卷調查,師徒共計154對。依據溝通知能理論(communication competence theory; Spitzberg & Cupach, 1984)來探討師父溝通風格之主要效果,研究結果顯示:師父精確性溝通風格與徒弟的社會支持、工作表現為正向關係。師父言語攻擊性溝通風格與徒弟的職涯發展、工作表現為負向關係。然而,這兩種溝通風格都和組織社會化或離職傾向沒有關聯性。論文總結提出本研究貢獻與研究限制,並提供未來研究建議。

Communication is a very important factor for mentoring efficiency, which can affect the effects of knowledge learning and Protégés' adaptation in the workplace. However, the mentoring literature still lacks enough empirical studies relevant to this topic. This study aims to investigate the effects of mentor's communication styles (preciseness style and verbal aggressiveness style) on three mentoring functions, Protégé job performance, turnover intentions, and organizational socialization. Two sets of questionnaires were completed by 154 dyads (mentors and Protégés) from cadets in National Defense University. Our hypotheses were developed according to the rationale of the communication competence theory (Spitzberg & Cupach, 1984). Results of this study showed that mentor's preciseness style was positively related to psychosocial support and job performance. Furthermore, mentor's verbal aggressiveness style was negatively related to career development and job performance. Nevertheless, these two communication styles were not significantly related to organizational socialization and turnover intentions. We conclude this research with a discussion of analyses results and outline the pragmatic suggestions for human resource management.
