時尚產業工作者之工作特性、職家衝突對工作滿意度的影響-休閒參與的調節效果

The Influence of Job Characteristic and Work/Family Conflict toward Job Satisfaction-The Moderation Effect of Leisure Participation in Fashion Industry

摘要


時尚產業為台灣重要產業之一,工作者多為女性;而工作者的滿意度是提升工作績效、降低離職率的主要原因,有鑑於此本研究探究女性工作者最常出現的困擾,職家衝突,以及工作環境的工作特性對工作滿意度的影響;爾後加入休閒參與為調節變數來了解此變數是否能調節職家衝突、工作特性對工作滿意度的影響。本研究採問卷調查法,對象為時尚產業工作者,有效回收問卷共205份。資料分析方法為敘述性統計分析、效度分析、信度分析、單因子變異數分析、相關分析與迴歸分析。研究結果發現:1.工作特性對工作滿意度有顯著正向影響。2.職家庭衝突對工作滿意度有顯著負向影響。3.休閒參與中僅有娛樂型構面對於工作滿意度有顯著正向影響,其他藝文型、戶外型兩構面並沒有顯著影響。4.休閒參與在職家衝突與工作滿意度間有顯著調節效果,但在工作特性與工作滿意度間並無顯著調節效果。5.人口統計變數對職家庭衝突、工作特性與工作滿意度有顯著影響。

Fashion industry which included textile, apparel to beauty industries is one of the largest industries in Taiwan and most employees are female. Employees' job satisfaction is the major factor to increase job performance and decrease quit intention; therefore, the purpose of this research is target at female and would examine the work/family conflict and job characteristic effects toward job satisfaction. In addition, this research aims to understand the moderating effect of leisure participation among research variables. Research objects are female employees who work in fashion related industry. Data were collected by using snowballing method by first contact fashion majors' graduated students and analyzed by using SPSS software. Research methods included factor analysis, reliability analysis, Pearson correlation analysis, regression analysis, and multivariate analysis. The study results found: 1. The job characteristic had positive influence to the job satisfaction. 2. The work/family conflict had negative influence to the job satisfaction. 3. Only entertainment factor of the leisure participation had positive influence to the job satisfaction. 4. The leisure participation had significant moderating effect of work/family conflict, and job satisfaction. 5. The demographic variables had significant influence of work/family conflict, job characteristic, and job satisfaction.
