産業上中下游勞工生涯策略及影響因素之比較研究-石化業實證研究

Comparative Study on Career Strategies of Employees in Petrochemical Industry

摘要


生涯策略之運用,固可促進勞工在組織內達成個人生涯目標並對企業績效有所影響。然而,在不同情境下,勞工所採用之生涯策略將有不同,其背後的影響因素亦可能互異。本研究以石化業爲研究範圍,探討上、中、下游從業人員之生涯策略及其影響因素。研究結果顯示,各層勞工對特定生涯策略有其偏好,上游勞工比下游勞工較常採努力投入,而下游勞工則比中游勞工較常尋求生涯指導。生涯策略受到個人特質及組織氣候之影響。扼要地說,績效報償關係、督導型態、與同事關係等三種組織氣候與成就動機、工作內在價值、社會地位價值等三種個人特質可解釋上中下游勞工在採用生涯策略上之差異。

Career strategy is one of the main tools for employees to facilitate promotion and salary increasing. Hence, it can help reach individual career goals. Both employees and employers should pay close attention to contents and factors of career strategy in order to build up career management model which is of mutual benefit. This research attempts to study career strategces used by labors worked in petrochemical industry and to compare each construct among labors of upstream, middle and downstream section. The comparison among labors in three sections showed that each group of workers has unique preference for adoption of career strategy. Personal traits and situational factors also have moderate influencing power.
