摘要 學號:M9950007 論文口詴名稱:轉換型領導、教育訓練成效、員工生涯發展、組織文化與組織承諾關係之研究—以南部地區Starbucks、85℃、Donutes為例 總頁數:136 學校名稱:國立屏東科技大學 系(所)別:農企業管理研究所 研究生:張智鈞 指導教授:陳淑恩 博士 論文摘要: 臺灣咖啡連鎖店的市場日趨競爭,而長期與其他服務業同樣面臨第一線服務人員流動率偏高的問題。本研究之研究目的在瞭解臺灣南部咖啡連鎖店員工在內部轉換型領導、教育訓練成效、組織文化與員工生涯發展對組織承諾之間的關係,冀能提出實務意涵的結論與建議,以助於整個咖啡連鎖業之經營管理。本研究建構一結構方程模式(Structural Equation Model;SEM),透過實證分析檢定各構面之路徑關係與中介效果。本研究以台灣南部地區Starbucks、85℃、Donutes的員工為調查對象,利用SPSS20.0與AMOS20.0等軟體進行分析。 本研究結果發現不同咖啡連鎖店在組織文化與教育訓練成效均有顯著差異;而員工基本資料也對部分構面有顯著差異。轉換型領導、教育訓練成效與員工生涯發展對組織承諾,皆呈正向顯著性影響;而轉換型領導對組織文化與組織文化對組織承諾之影響,皆不顯著。 關鍵字:轉換型領導、教育訓練成效、組織文化、員工生涯發展、 組織承諾

The purpose of this study is to investigate the influences of transformational leadership, educational training effectiveness, organizational culture, and employees’ career development on organizational commitment for coffee chain stores in southern Taiwan. Some strategies derived form the analysis results will be suggested for the future of the coffee-shop industry. A structural equation model (SEM) was adopted to test the path and intervening effect in the empirical study. The employees of Starbucks, 85℃, and Donuts in the southern Taiwan were selected for interview. The software SPSS 20.0 and AMOS 20.0 were adopted as analysis tools. As the results, different coffee chain stores are significantly different in organizational culture and educational training effectiveness and employee backgrounds partially have significant effects on all dimensions. The transformational leadership, educational training effectiveness, and employees’ career development result in significantly positive effects on organizational commitment. However, both relationship between transformational leadership and organizational culture and that between organizational culture and organizational commitment are not significant.
