師徒關係屬於一種特殊型式的員工社會化及發展機制,對資淺員工的組織適應與學習有正面助益。本研究係以較少被探討的志願役軍官為對象,驗證師徒關係對組織社會化的影響,並檢視師徒關係類型是否對上述關係具有調節作用。本研究發現,在直屬關係類型中,徒弟認知較高程度的整體師徒功能及職能發展功能;師徒功能與組織社會化程度具有正向關係;而直屬/非直屬關係與職能發展功能的交互作用無法預測組織社會化程度,非直屬師父對徒弟之社會化影響顯著高於直屬師父,而師父的職能發展及角色模範功能顯著影響徒弟整體社會化、工作訓練及同事支持。本論文根據研究結果提出軍隊人力資源發展及後續研究的建議。
This paper examines the relationship between mentoring functions and organizational socialization and the moderating effects of the mentorship type. Samples were drawn from the military officers. Results revealed that protégés in the supervisory mentoring relationship report higher degree of overall mentoring and career development functions than those in the other type of mentoring relationship; mentoring functions were positively related to organizational socialization; and the interactions of mentoring function and the mentorship type were not significant. The results are interpreted and implications were discussed in terms of human resource development in the military.
