本研究以新聞記者爲樣本,探討職涯高原與組織承諾多元構面間的關係、組織層級型與工作內容型職涯高原的交互效果,及組織承諾與專業承諾的中介關係。研究結果發現:1.組織層級型及工作內容型職涯高原對組織承諾均有顯著負向影響,且組織層級型職涯高原對組織承諾的負向影響大於工作內容型對組織承諾的負向影響;2.專業高原對專業承諾有顯著負向關係;3.工作內容型職涯高原會透過情感性組織承諾影響情感性專業承諾;4.專業高原會透過情感性專業承諾影響情感性組織承諾。本研究建議媒體透過建立客觀升遷制度、提供多元教育訓練等,降低新聞記者的職涯高原及專業高原認知程度,並提出提升工作滿意度及工作投入的措施,以強化對組織與專業的承諾。
Past studies rarely concerned two components of career plateaus would interact one with the other. Moreover, the mediator role of organizational commitment and professional commitment were not clear. We selected the journalists in Taiwan as our population, and used questionnaires to obtain empirical data. 131 valid questionnaires were responded in total. And we conduct hierarchical regressiona and block regression analyses to test research hypotheses. Our resultes could be summarized as follow, the first, the structural career plateau and job content career plateau had significant negative effects on the affective organizational commitment. The second, the professional plateau has significant negative effect on the affective professional commitment. The third, the job content career plateau would influence the affective professional commitment through the affective organizational commitment. The last, the professional career plateau would influence the affective organizational commitment through the affective professional commitment. As a result it is suggested that the media should build up comprehensive human resource management system and provide more job-content related training programs to reduce the perceptions of career plateau and professional plateau, therefore to enhance organizational and professional commitments.
