工作鑲嵌對職涯高原與離職傾向關係之調節效果研究

摘要


中文摘要 本研究主要探討員工工作鑲嵌、職涯高原與離職傾向的相互關聯性,以及工作鑲嵌對職涯高原與離職傾向之調節效果。本研究採用採用問卷調查的方式,均為自陳式量表,共收集427份有效問卷,受試者皆為全職的台灣員工。 研究結果如下: (1)層級型高原與離職傾向呈現正向關係。 (2)工作內容型高原與離職傾向呈現正向關係。 (3)工作內鑲嵌-連結與離職傾向呈現負向關係。 (4)工作內鑲嵌-契合與離職傾向呈現負向關係。 (5)工作內鑲嵌-犧牲會與離職傾向呈現負向關係。 (6)工作外鑲嵌-連結與離職傾向呈現負向關係。 (7)工作外鑲嵌-契合與離職傾向呈現負向關係。 (8)工作外鑲嵌-犧牲與離職傾向呈現負向關係。 (9)工作內鑲嵌-連結調節工作內容型高原與離職傾向的關係不顯著。 (10)工作內鑲嵌-契合調節工作內容型高原與離職傾向的關係不顯著。 (11)工作內鑲嵌-犧牲調節工作內容型高原與離職傾向的關係不顯著。 (12)工作內鑲嵌-連結調節層級型高原與離職傾向的關係不顯著。 (13)工作內鑲嵌-契合調節層級型高原與離職傾向的關係不顯著。 (14)工作內鑲嵌-犧牲調節層級型高原與離職傾向的關係不顯著。 (15)工作外鑲嵌-連結調節工作內容型高原與離職傾向的關係不顯著。 (16)工作外鑲嵌-契合調節工作內容型高原與離職傾向的關係不顯著。 (17)工作外鑲嵌-犧牲調節工作內容型高原與離職傾向的關係不顯著。 (18)工作外鑲嵌-連結調節層級型高原與離職傾向關係的關係不顯著。 (19)工作外鑲嵌-契合調節層級型高原與離職傾向關係的關係不顯著。 (20)工作外鑲嵌-犧牲調節層級型高原與離職傾向關係的關係不顯著。

The study aim to explore the relationships among employee’s job embeddedness, carrer plateau and urnover intention as well as the moderating effect of job embeddedness on the relationship between carrer plateau and turnover intention. This study used survey methods,both self-report scales, researcher collected 427 valid questionnaires, and subjects werefull-time employees in Taiwan. The results included: 1. Hierarchal plateau is positively related to turnover intention. 2. Job content plateau is positively related to turnover intention. 3. On the job embeddedness-link is negatively related to turnover intention. 4. On the job embeddedness-fit is negatively related to turnover intention. 5. On the job embeddedness- sacrifice is negatively related to turnover intention. 6. Off the job embeddedness-link is negatively related to turnover intention. 7. Off the job embeddedness-fit is negatively related to turnover intention 8. Off the job embeddedness- sacrifice is negatively related to turnover intention. 9. On the job embeddedness-link does not moderat the relationship between job content plateau and turnover intention. 10.On the job embeddedness- fit does not moderat the relationship between job content plateau and turnover intention. 11.On the job embeddedness- sacrifice does not moderat the relationship between job content plateau and turnover intention. 12.On the job embeddedness-link does not moderat the relationship between hierarchal plateau and turnover intention. 13.On the job embeddedness-fit does not moderat the relationship between hierarchal plateau and turnover intention. 14.On the job embeddedness- sacrifice does not moderat the relationship between hierarchal plateau and turnover intention. 15.Off the job embeddedness-link does not moderat the relationship between job content plateau and turnover intention. 16.Off the job embeddedness-fit does not moderat the relationship between job content plateau and turnover intention. 17.Off the job embeddedness- sacrifice does not moderat the relationship between job content plateau and turnover intention. 18.Off the job embeddedness-link does not moderat the relationship between hierarchal plateau and turnover intention. 19.Off the job embeddedness-fit does not moderat the relationship between hierarchal plateau and turnover intention. 20.Off the job embeddedness- sacrifice does not moderat the relationship between hierarchal plateau and turnover intention
