心理契約對工作生活平衡的影響:社會支持與情緒智力的干擾角色

Exploring the Effect of Psychological Contract on Work-Life Balance: The Moderating Roles of Social Support and Emotional Intelligence

摘要


面對觀光旅遊市場的競爭,服務人員的態度會直接影響到顧客的滿意與服務品質,而員工其工作生活平衡與否的狀態會反應在其工作的態度與行爲的表現上。本研究以觀光旅館餐飲部門之服務員爲樣本,探討心理契約對工作生活平衡的影響,及社會支持與情緒智力對心理契約與工作生活平衡之關係的干擾效果,以階層廻歸驗證研究假設。研究結果發現:(1)關係型心理契約對工作生活平衡有正向影響;(2)工具型社會支持會減弱關係型心理契約對工作生活平衡的正向影響;(3)高情緒智力能減緩交易型心理契約對工作生活平衡的負向影響。本研究提出管理意涵爲:(1)組織應更重視關係型心理契約之訂定;(2)組織應注意工具型社會支持對工作生活平衡的影響;(3)經由遴選或教育訓練以強化員工的情緒智力。

Tourist market is flourishing in recent years. As facing the competitive market, the service of employees is the key factor to improve customer satisfaction. Work-life balance can influence employees' attitude and behavior. And to servers, it means work-life balance will influence the service quality and customer satisfaction. Therefore, this study attempted to explore the following questions: How do different kinds of psychological contracts affect work-life balance? And how do social support and emotional intelligence moderate the relationships between psychological contracts and work-life balance? Subjects in this study were the employees of tourist hotels. Hierarchical regression was adopted to test the hypotheses. The findings of this study indicated that relational psychological contract had positive effect on work-life balance. Moreover, instrumental social support attenuated the positive relationships between relational psychological contract and work-life balance. And emotional intelligence had buffered the negative relationships between transactional psychological contract and work-life balance. Theoretical and managerial implications of this study and recommendations for future research were also discussed.
