從社會犬儒主義員工的角度探討企業社會責任知覺對組織公民行為之影響:以倫理領導為調節變項

Social Cynicism and Organizational Citizenship Behavior: The Role of Perceived Corporate Social Responsibility and Ethical Leadership

摘要


本研究旨在探討社會犬儒主義對員工企業社會責任知覺及組織公民行為(organizational citizenship behavior, OCB)的影響,及倫理領導在此關係中的調節效果。過去研究雖證實企業社會責任知覺正向影響員工的工作行為和態度,但鮮少探討個別差異對企業社會責任知覺的影響,故本研究從微觀企業社會責任的觀點,採焦慮與憂鬱認知模型,探討社會犬儒主義影響企業社會責任知覺及OCB的歷程。本研究採主管與部屬配對問卷。Process檢驗後發現,企業社會責任知覺與OCB有正相關,且在社會犬儒與OCB間具中介效果,而倫理領導在此中介過程中具調節型中介效果。本研究不僅豐富企業社會責任的相關研究,亦使企業主瞭解如何透過提升企業社會責任知覺,以促進員工的正向工作態度,使組織內外部的利害關係人均受益。

The aim of this research is to investigate the impact of social cynicism on employees' perceived corporate social responsibility (PCSR) and organizational citizenship behavior (OCB). The moderating effect of ethical leadership between social cynicism and PCSR and OCB is also investigated in this research. Despite researches suggested that employee's PCSR positively affects employee's behaviors and attitudes, very few studies have conducted empirical research to investigate the impact of individual differences on employee's PCSR. This study adopts the micro-CSR perspective to investigate the impact of social cynicism on employees' PCSR and OCB and hopes to provide a feasible explanation for the influence process of PCSR. Beck's schema-based cognitive framework of anxiety and depression is used in this research to explain how employees' social cynicism influences PCSR and OCB. The moderating effect of ethical leadership on social cynicism and PCSR is also investigated. A paired questionnaire was distributed to employees and their supervisors. Process results indicated that PCSR was strongly associated with employees' OCB that was rated by their direct supervisor. In addition, we examined how employees' PCSR mediates the relationship between social cynicism and OCB. The moderated mediation effect of ethical leadership on PCSR and OCB is also examined. Our findings supported a positive link between PCSR and OCB. PCSR was also confirmed to be a mediator between social cynicism and OCB, with the perception of ethical leadership acting as a significant moderator in this relationship. Implications for social cynicism, leadership practice, and CSR, and recommendations for future research directions are discussed.
