護理人員臨床照護知能與工作滿意度及留任意願之相關性探討

The Correlational Study of Nurses' Knowledge on Clinical Practice Guidelines for Intracerebral Hemorrhage, Job Satisfaction and Employee Retention

摘要


目的:本研究欲探討護理人員對於臨床照護知能、工作滿意度及留任意願的相關性,以作為未來規劃繼續教育訓練之參考依據。方法:採描述性相關研究設計,方便取樣透過網路連結方式,以南部區域教學醫院為研究場域,研究工具採用自擬結構式問卷「出血性腦中風臨床照護指引的知能」、「工作滿意度量表」及「留任意願量表」,有效樣本是278份,並以SPSS18.0統計軟體進行建檔及資料分析。結果:臨床照護指引的知能共30題,平均得分為16.06分(答對率為53.5%),次量表的答對率最高為疾病檢查為62%,其次為治療處置59%及護理照護54%。知能與工作滿意度顯著正相關(r=.120,p<.05),但知能與留任意願無顯著相關(r=0.084,p>.05)。然,工作滿意度與留任意願呈現顯著正相關(r=.513,p<.05)。結論:依據研究結果建議,護理人員在疾病檢查的知識最好,若能在專科性病房及增加專科性在職教育,對於疾病照護知能的提升是很重要的因素。除此之外,有完整之專業能力可提升個人工作成就感,以增進其工作滿意度,間接促進其留任意願。

Purpose: This study is to explore the relationships of nurses' knowledge on clinical practice, their job satisfaction and their employee retention which can serve as a reference for professional continuing education in the future. Methods: The descriptive correlational study was conducted in the hospitals of Southern Taiwan using self-developed structured questionnaire with convenience sampling method of online connection. A total of 278 participants completed the questionnaire, including knowledge on clinical practice guidelines for intracerebral hemorrhage, job satisfaction scale and employee retention scale. Results: Nurses get an average of 16.06 scores from a total of 30 questions from knowledge on clinical practice (53.5% of correctness). The highest subscale result is 62% for disease examination, and then 59% for treatment and 54% for nursing care. Knowledge and ability are significantly correlated with job satisfaction (r =.120, p<.05) but it did not remarkably relate to employee retention (r=0.084, p >.05). However, there is a positive correlation between job satisfaction and employee retention (r=.513, p<.05). Conclusions: As the results shown, it is best for the nurses with the knowledge in disease examinations. It is very important to improve disease care knowledge by professional continuing education in specialized wards. In addition, having a complete professional ability can enhance a person's sense of work accomplishment that will increase their job satisfaction and indirectly promote their employee retention.
