某醫學中心組織氣候與護理人員工作滿足感之關係

The Relationship between Nurses' Perception of Organizational Climate and Job Satisfaction in a Medical Center

摘要


本研究之目的在於探討護理站組織氣候與臨床護理人員工作滿足感之關係,採橫斷式預測相關的研究設計,以組織氣候量表與工作滿足感量表,針對南部某醫學中心之全職護理人員(工作滿6個月以上者)為研究對象進行資料的收集,共得有效樣本830位。研究結果顯示:(1).護理人員工作單位組織氣候感受程度平均為3.30分(滿分為5分),在五個構面因素中以「同儕」、「衝突」兩因素得分較高,而「工作」、「獎酬」得分最低;(2).護理人員的工作滿足程度平均為2.81分(滿分為4分);(3).以派本屬性而言,年紀愈輕、進階層級愈低、服務於一般病房及自覺健康狀況愈佳者,其工作滿足感愈高,反之自覺工作負荷愈大者,其工作滿足感愈差;(4).工作單位的組織氣候及其構面(同儕、衝突、權責、工作、獎酬)與工作滿足感呈顯著正相關;(5).獎酬、同儕、衝突、權責、進階層級N1、年齡、自覺健康狀況,可以預測工作滿足感總變異量的49.6%。本研究結果未來可以提供護理主管了解影響護理人員其工作單位組織氣候與工作滿足感的相關因素,並作為改善護理站組織氣候與工作滿足感參考之依據。

The purpose of this study was to explore the relationship between nurses' perception of organizational climate and job satisfaction. This was a cross-sectional predictive correlational study. All nurses enrolled in the study had worked over than 6 months in a medical center in southern Taiwan. In total, 830 registered nurses completely finished the organizational climate and job satisfaction questionnaires. The results showed that: 1) the mean score of organizational climate on a 5-point scale was 3.30. Within these five dimensions, the ”colleagues” and ”conflict” items received higher scores than other items; in contrast, ”poor reward” and ”work” items received lower scores; 2) the mean score of job satisfaction on a 4-point scale was 2.81; 3) a positive correlation was found between job satisfaction and younger age, lower level on nursing ladder, lighter workload, working in the general ward, and self-perceived good health status; 4) overall organizational climate had a significant positive correlation with job satisfaction; 5) reward, colleagues, conflict, responsibility, nursing ladder N 1, nurses' ages, and self-perceived health status, can predict the total variation of job satisfaction of 49.6%. These findings provide valuable information for nursing administrators to identify the impact factors between organizational climate and job satisfaction, and contribute to an overall picture of nurses' job satisfaction and the organizational climate at the nursing station in order to enhance the quality of nursing care.
